【摘要】：隨著社會(huì)經(jīng)濟(jì)的快速發(fā)展,人才已經(jīng)作為企業(yè)能夠在競(jìng)爭(zhēng)中取勝的重要因素,而招聘適合企業(yè)發(fā)展的人才顯得尤為重要。通過有效的招聘選拔,可以達(dá)到良好的人崗匹配,推進(jìn)組織和社會(huì)各方面的效益。人格測(cè)試作為一種有效的測(cè)評(píng)工具,因其能夠預(yù)測(cè)個(gè)體未來的表現(xiàn)以及能夠?yàn)槿藣徠ヅ涮峁┮罁?jù),而且本身信息豐富,操作簡(jiǎn)單易行,在企業(yè)招聘選拔中應(yīng)用非常廣泛。但另,一方面由于其采用自陳式的測(cè)量方式,個(gè)體為創(chuàng)造一個(gè)良好的形象而歪曲反應(yīng)進(jìn)行作假也飽受非議。招聘面試中人格測(cè)試的作假招致了廣泛的質(zhì)疑和關(guān)注。到底什么因素影響著個(gè)體的在招聘面試中的作假行為以及如何減少應(yīng)聘者作假行為成為研究者持續(xù)關(guān)注的焦點(diǎn)。有關(guān)作假行為的影響因素研究已經(jīng)取得一系列的成果,但均是由國(guó)外研究者基于本國(guó)文化進(jìn)行的研究,縱觀國(guó)內(nèi)有關(guān)作假行為的研究少之又少。本研究從計(jì)劃行為理論視角出發(fā),研究作假行為的影響因素,以期通過計(jì)劃行為理論揭示作假行為發(fā)生機(jī)制,為減少作假行為的發(fā)生提供依據(jù)。圍繞這一問題,采用問卷調(diào)查法,調(diào)查了249個(gè)被試,針對(duì)以下問題進(jìn)行研究。研究一：首先從大五人格中篩選出工作稱許性較高的項(xiàng)目,用這些項(xiàng)目來測(cè)試應(yīng)聘者在誠實(shí)環(huán)境下和應(yīng)聘環(huán)境下反映的差異；研究二：在中國(guó)文化背景下,基于計(jì)劃行為理論,探討作假意愿對(duì)作假行為的影響機(jī)制�？疾熳骷僖庠冈趯�(duì)作假行為的態(tài)度、作假行為主觀規(guī)范、作假行為控制知覺的影響的中介作用。并在此基礎(chǔ)上,進(jìn)一步探討自我監(jiān)控在作假意愿與作假行為之間的調(diào)節(jié)作用。最后,文章對(duì)本研究的結(jié)果進(jìn)行了討論分析,并在此基礎(chǔ)上分析了研究的不足以及提出了對(duì)未來研究的展望,以期對(duì)管理實(shí)踐提供有價(jià)值的參考和建議。
[Abstract]:With the rapid development of social economy, talent has become an important factor that the company can win in the competition, and the recruitment of talent for business development is particularly important. Through effective recruitment and selection, it can achieve good post matching to promote organizational and social aspects. The benefits of personality testing as an effective evaluation tool. Because it can predict the future performance of the individual and can provide the basis for post matching and information rich, simple and easy operation, is widely used in the enterprise recruitment selection. But on the other hand, because of the use of self-report scale, the individual to create a good image and distorted reactions are also suffering from false criticism. Personality test job interview fraud incurred questioning and attention. What factors affect the individual during the job interview and the fraud How to reduce the candidate fraud has become the focus of researchers sustained attention. The influence factors of fraud has made a series of achievements, but by foreign researchers were based on the national culture, throughout the domestic research about fraud is few. From the perspective of theory of planned behavior, factors study on the effect of fraud, in order to reveal the mechanism of the fraud theory of planned behavior, provide the basis for reducing the occurrence of fraud. Around this problem, using the method of questionnaire, investigated 249 subjects, study for the following problems. Research: first select the work items from large high desirability five personality differences, these projects to test candidates reflected in the environment and for honest environment; study two: in Chinese cultural background, based on the theory of planned behavior The discussion on the mechanism of effect on the willingness of false fraud. Fraud investigation of willingness in the fraud fraud attitude, subjective norms, mediating effect of perceived behavior control of fraud. And on this basis, further explore the self monitoring in the fraud and fraud will adjust role between. Finally, the paper discussed analysis of the results of this study, and based on the analysis of the shortcomings of the study and put forward the prospects for future research, in order to provide valuable references and suggestions for the management practice.
