【摘要】:作為一直位居中國(guó)智能卡行業(yè)領(lǐng)導(dǎo)地位的老牌高新制造企業(yè),G公司正面臨著嚴(yán)峻考驗(yàn)。一方面,近年來(lái),本土龍頭智能卡企業(yè)加大研發(fā)投入持續(xù)追趕,同時(shí)其他同類(lèi)競(jìng)爭(zhēng)對(duì)手不斷增加;智能卡行業(yè)參與市場(chǎng)競(jìng)爭(zhēng)的主要手段是價(jià)格,智能卡產(chǎn)品價(jià)格持續(xù)下降,導(dǎo)致企業(yè)利潤(rùn)持續(xù)降低。另一方面,互聯(lián)網(wǎng)金融等新技術(shù)對(duì)智能卡行業(yè)造成了很大沖擊。互聯(lián)網(wǎng)金融憑借互聯(lián)網(wǎng)、移動(dòng)互聯(lián)網(wǎng)用戶(hù)規(guī)模的超常發(fā)展,采取免費(fèi)服務(wù)的方式,強(qiáng)勢(shì)切入低端金融業(yè)務(wù),第三方支付機(jī)構(gòu)從線下進(jìn)行快速滲透,移動(dòng)支付、互聯(lián)網(wǎng)金融等新型業(yè)務(wù)模式對(duì)傳統(tǒng)金融行業(yè)產(chǎn)生毀滅性的影響。有人預(yù)測(cè),60%以上的銀行卡和手機(jī)電信卡將在五年內(nèi)消失,智能卡行業(yè)面臨危急時(shí)刻。G公司是以創(chuàng)新性專(zhuān)業(yè)知識(shí)和產(chǎn)品來(lái)鞏固行業(yè)地位,如何在以移動(dòng)互聯(lián)為代表的多個(gè)新興領(lǐng)域打開(kāi)創(chuàng)新發(fā)展的全新格局,形成具有G公司特色的新型多元化產(chǎn)品創(chuàng)新體系,是G公司近年來(lái)的戰(zhàn)略重點(diǎn)。G公司研發(fā)人員將在公司的創(chuàng)新發(fā)展道路上起著關(guān)鍵性的作用。近來(lái)年,G公司人才管理問(wèn)題日漸顯現(xiàn),G公司面臨著如何吸引和保留員工以及促進(jìn)員工快速成長(zhǎng)的雙重人才挑戰(zhàn)。一方面,一是隨著行業(yè)競(jìng)爭(zhēng)的加劇,市場(chǎng)上對(duì)智能卡研發(fā)人才需求不斷增長(zhǎng),行業(yè)內(nèi)人才競(jìng)爭(zhēng)加劇,其他企業(yè)的人才沉淀有限,同行“挖角”現(xiàn)象嚴(yán)重;二是隨著“互聯(lián)網(wǎng)+”在中國(guó)的火爆發(fā)展,最為火熱的互聯(lián)網(wǎng)行業(yè)對(duì)研發(fā)人員的需求量巨大,挖人更是不惜代價(jià)和成本,G公司近兩年來(lái),研發(fā)人員流動(dòng)率逐年上升并有嚴(yán)重趨勢(shì)。另一方面,G公司研發(fā)人員職業(yè)發(fā)展路徑不清晰、缺少職業(yè)規(guī)劃,員工看不到發(fā)展方向和未來(lái),缺少工作熱情。單純的高薪酬已不能夠讓員工滿(mǎn)意,他們對(duì)于培訓(xùn)機(jī)會(huì)、職業(yè)發(fā)展等激勵(lì)手段具有更強(qiáng)烈的需求。究其主要原因是由于公司缺少對(duì)研發(fā)人員體系化的職業(yè)生涯發(fā)展體系。為了支持G公司在中國(guó)的中長(zhǎng)期發(fā)展策略,滿(mǎn)足公司對(duì)于研發(fā)人員數(shù)量及質(zhì)量不斷增加的需求,在這樣的背景下,本文以G公司的研發(fā)人員為對(duì)象,通過(guò)在歸納總結(jié)職業(yè)生涯相關(guān)概念和理論的基礎(chǔ)上,結(jié)合G公司的實(shí)際情況,分析了G公司研發(fā)人員職業(yè)生涯管理的現(xiàn)狀與問(wèn)題,針對(duì)問(wèn)題進(jìn)行了研發(fā)人員職業(yè)生涯發(fā)展體系搭建,設(shè)計(jì)了該體系的執(zhí)行方案,最后給出了確保體系落地的措施。借此能為研發(fā)人員提供更好的職業(yè)發(fā)展平臺(tái),吸引、培養(yǎng)、激勵(lì)、保留關(guān)鍵研發(fā)員工,使其能夠在企業(yè)不斷成長(zhǎng)和發(fā)展,幫助企業(yè)持續(xù)創(chuàng)新。
