德行領(lǐng)導(dǎo)與員工創(chuàng)造力——LMX與團(tuán)隊(duì)認(rèn)同的中介作用

【摘要】:基于社會(huì)交換和社會(huì)認(rèn)同的視角,深入探索了德行領(lǐng)導(dǎo)與員工創(chuàng)造力之間的關(guān)系,以及領(lǐng)導(dǎo)—成員交換關(guān)系和團(tuán)隊(duì)認(rèn)同在上述關(guān)系的中介作用。采用問(wèn)卷調(diào)查法,以中部地區(qū)企事業(yè)單位325名員工為對(duì)象研究分析了中國(guó)情境下德行領(lǐng)導(dǎo)與員工創(chuàng)造力之間的關(guān)系,結(jié)果表明:德行領(lǐng)導(dǎo)對(duì)領(lǐng)導(dǎo)成員交換和團(tuán)隊(duì)認(rèn)同均有正向的影響。同時(shí),領(lǐng)導(dǎo)—成員交換關(guān)系在德行領(lǐng)導(dǎo)與團(tuán)隊(duì)認(rèn)同之間起到部分中介作用,并且能通過(guò)增強(qiáng)團(tuán)隊(duì)認(rèn)同進(jìn)而導(dǎo)致更高的員工創(chuàng)造力。
[Abstract]:Based on the perspective of social exchange and social identity, this paper explores the relationship between moral leadership and employee creativity, as well as the intermediary role of leader-member exchange relationship and team identity in these relationships. The relationship between moral leaders and employees' creativity in Chinese context was analyzed with a questionnaire survey of 325 employees in enterprises and institutions in the central part of China. The results show that the leadership has a positive effect on leadership exchange and team identity. At the same time, the leader-member exchange relationship plays a part of intermediary role between moral leadership and team identity, and can lead to higher staff creativity by enhancing team identity.
