研究型大學科研團隊結構對團隊創(chuàng)造力的影響

【摘要】:隨著團隊管理理論的深入發(fā)展,團隊結構的影響和有效性研究日漸興起,基于組織行為學、管理學、心理學等多學科理論的團隊結構理論逐步建立起來,相關研究問題在交叉學科領域得到了廣泛的探討。我國的研究型大學作為國家科技創(chuàng)新體系的重要組成部分,其推動科技進步和科技創(chuàng)新的作用日益凸顯,并逐步建立和發(fā)展起了一批面向?qū)W科發(fā)展和科研工作需要的科研團隊。這些科研團隊由研究型大學的專家型學者、學科帶頭人、科研骨干、博士和碩士研究生、技術人員等具有多種年齡、學歷、經(jīng)驗背景的科研人員構成,已逐步成為了研究型大學科研攻關、學術創(chuàng)新、科研人才培養(yǎng)的主要力量。 研究型大學科研團隊的成員結構對團隊構建、運行和科研任務達成具有重要影響。另一方面,研究型大學科研團隊的創(chuàng)造力,是表征其整體科研能力和創(chuàng)新能力、評價科研團隊有效性的重要指標之一。從科研團隊的構建和管理視角出發(fā),探討研究型大學科研團隊結構對團隊創(chuàng)造力的影響,是本文的目的所在。 具體而言,本文圍繞研究型大學科研團隊結構對團隊創(chuàng)造力的影響,結合研究型大學的科研團隊實際情況,探討了研究型大學科研團隊的一般結構類型和成員能力結構、任務分配等方面的特點。開展探索性的多案例研究,初步分析得出了影響團隊創(chuàng)造力的科研團隊個體能力結構、角色配置、異質(zhì)性結構等因素及其影響程度,構建了團隊創(chuàng)造力的團隊結構因素影響分析框架及初始假設。從人格五要素理論、團隊角色理論、領導力理論、團隊異質(zhì)性理論等多學科理論出發(fā),提出了團隊成員的個體能力結構、角色配置和異質(zhì)性結構等團隊結構因素影響團隊創(chuàng)造力的研究假設和模型。通過對分屬不同學科領域的研究型大學科研團隊成員開展實證調(diào)研,并根據(jù)調(diào)研獲得的數(shù)據(jù)進行統(tǒng)計學分析,對假設命題進行逐一驗證分析。研究結果表明,研究型大學科研團隊成員的個性特點、知識水平和專業(yè)技能、個體創(chuàng)造能力、領導角色個性和行為支持、科研經(jīng)驗異質(zhì)性結構對團隊創(chuàng)造力具有正向影響;團隊成員的角色模糊、性別、年齡和受教育水平的異質(zhì)性結構對團隊創(chuàng)造力具有負向影響。同時,根據(jù)文獻分析和實證調(diào)研情況,討論了沒有獲得驗證支持的假設及其原因。在上述研究結論的基礎上,提出了研究型大學科研團隊成員的合理構建和任務分配建議,以及基于適當?shù)某蓡T選擇、角色配置和多樣化的成員結構安排等具體的科研團隊管理實踐對策。
[Abstract]:With the further development of team management theory, the research on the influence and effectiveness of team structure is rising day by day, and the team structure theory based on organizational behavior, management, psychology and other multidisciplinary theories is gradually established. As an important part of the national science and technology innovation system, the research universities in China play an increasingly important role in promoting scientific and technological progress and innovation. And has gradually established and developed a number of scientific research teams that meet the needs of discipline development and scientific research work. These research teams are composed of expert scholars from research universities, discipline leaders, scientific research backbone, doctoral and graduate students, The composition of scientific research personnel with various ages, educational background and experience background has gradually become the main force of scientific research, academic innovation and the cultivation of scientific talents in research universities. On the other hand, the creativity of the research team of the research university is characterized by its overall scientific research ability and innovation ability. From the perspective of scientific research team construction and management, the purpose of this paper is to explore the influence of research team structure on team creativity in research universities. Specifically, this paper focuses on the impact of research team structure on team creativity in research universities, combining with the actual situation of research teams in research universities, discusses the general structure types and member ability structure of research teams in research universities. The characteristics of task assignment. The exploratory multi-case study is carried out, and the factors affecting team creativity, such as individual ability structure, role configuration, heterogeneity structure and their influence degree, are preliminarily analyzed. This paper constructs the analysis framework and initial hypothesis of team structure factors of team creativity, starting from the theory of five elements of personality, the theory of team role, the theory of leadership, the theory of team heterogeneity, and so on. The individual competency structure of the team member is proposed. The research hypotheses and models of team structure factors such as role configuration and heterogeneity structure which affect team creativity. According to the data obtained from the investigation and analysis, the hypothetical proposition is verified and analyzed one by one. The results show that the personality characteristics, knowledge level, professional skills, individual creative ability of the members of research team in research universities, Leading role personality and behavior support, heterogeneity structure of scientific research experience have positive influence on team creativity, role ambiguity of team member, heterogeneity structure of gender, age and education level have negative influence on team creativity. On the basis of literature analysis and empirical investigation, this paper discusses the hypotheses and their causes that have not been supported by validation. On the basis of the above conclusions, the paper puts forward some suggestions for the rational construction and task allocation of research team members in research universities. And based on appropriate member selection, role allocation and diverse member structure arrangement, and so on specific scientific research team management practice countermeasure.
