基于團隊角色理論的高校輔導員勝任力提升研究

【摘要】:高校輔導員勝任力提升是勝任力理論中的一個新的應用研究方向。高校輔導員勝任力提升強調(diào)了面向現(xiàn)實的角色演進和角色選擇,這是當今高校輔導員應對各種挑戰(zhàn)而采取的合理化策略。本文試圖從團隊角色理論的角度對高校輔導員勝任力提升進行研究,其目的主要在于探討勝任力提升的角色扮演與引領(lǐng),分享運用團隊角色理論來研習高校輔導員勝任力的情境體驗,進而力求于團隊角色改善建立全新的高校輔導員勝任力的提升策略,從而增強高校輔導員的育人本領(lǐng)。著力高校輔導員勝任力研究的主要原因在于:一是勝任力的研究從管理學等角度入手的研究較多,質(zhì)性研究特點明顯;二是勝任力的研究從教育學等領(lǐng)域?qū)Ω咝]o導員角色效能的指導還可進一步增強。本文主要是從團隊角色理論這一研究視角出發(fā),對高校輔導員勝任力提升進行角色分析和研究,進而通過團隊角色的改善來提升高校輔導員勝任力水平,促進高校輔導員專業(yè)化、職業(yè)化發(fā)展。本研究運用質(zhì)化與量化相結(jié)合的方法,既有質(zhì)化的BEI訪談法、文本分析法,也有量化的問卷數(shù)據(jù)SPSS描述分析、AMOS結(jié)構(gòu)方程分析,這四類方法對于高校輔導員勝任力提升研究的科學化和規(guī)范化建設(shè)具有重要意義。全文由七部分組成,分為導論、結(jié)束語和五章正文。論文的導論部分主要闡述論文研究的選題緣由、研究價值、文獻綜述、研究的思路與方法、研究的重難點和創(chuàng)新點。正文主要回答如下幾個方面的問題:第一,高校輔導員勝任力的解析。本文將勝任力內(nèi)涵和勝任力提升兩者結(jié)合起來,從高校輔導員勝任力的角色環(huán)境視角來探討勝任力提升的深層次內(nèi)核——團隊角色改善。在本文第一章中分析了高校輔導員和高校輔導員勝任力的內(nèi)涵、定位和特征。第二,高校輔導員勝任力的模型建構(gòu)。結(jié)合已有勝任力模型樣態(tài),在熟悉建模原則、流程和技術(shù)方法的基礎(chǔ)上,運用行為事件訪談法(BEI)、訪談法和開放式問卷等,析出由5個潛變量和50個觀測變量耦合而成的“五因子勝任力模型”。第三,高校輔導員勝任力的現(xiàn)狀及問題分析。以往類似研究偏向于對對象的個體分析,而忽略了放在一個更大的情境環(huán)境中進行實證研究,這是一個初步嘗試且在第三章中得到呈現(xiàn)。本文之所以針對高校輔導員勝任力提升而不是勝任力模型建構(gòu)等開展研究,主要基于二十余年的角色經(jīng)驗解讀,加之高校輔導員的成長發(fā)展與所在組織環(huán)境和朋輩影響關(guān)聯(lián)度越來越高的經(jīng)驗判斷。第四,高校輔導員勝任力的團隊角色理論邏輯建構(gòu)。秉持問題導向和目標指向是開展研究的基本遵循。在第四章中,本文主要從團隊角色理論維度聚焦于三個方面:一是與角色相關(guān)的概念闡釋;二是主要代表性觀點的介紹;三是與高校輔導員勝任力的邏輯構(gòu)建。由此梳理出本研究的“勝任力-共生特征-角色形態(tài)”邏輯路徑。第五,高校輔導員勝任力提升的策略。策略是科學研究中的一個容易產(chǎn)生偏好的概念,本研究的策略旨在通過團隊角色改善來提升高校輔導員勝任力。在第五章中具體細化為領(lǐng)導力、效能感、適應性、創(chuàng)新性和執(zhí)行力五個維度的九種團隊角色的重組與改善。由此可知,在新時期新階段提升高校輔導員勝任力:一是政府層面應高度重視制度設(shè)計,使得各項政策措施真正惠及一線輔導員;二是高校層面應充分考慮性別、年齡和學歷等人口社會學因素對輔導員勝任力的影響;三是輔導員個人(團隊)要加強自主學習,提升專業(yè)素養(yǎng)與業(yè)務能力,升華奉獻精神和職業(yè)價值,開發(fā)領(lǐng)導力、增強效能感、拓展適應性、激發(fā)創(chuàng)新性和強化執(zhí)行力。本文的主要工作和創(chuàng)新之處是:在厘清勝任力基本理論基礎(chǔ)上,有機融合了團隊角色理論,探討了有別于傳統(tǒng)的研究視閾和現(xiàn)實觀照,著力從教育學、心理學、管理學和社會學等交叉學科背景下對高校輔導員勝任力提升作出了新的邏輯建構(gòu)和路徑選擇。特別地,高校輔導員勝任力的團隊角色研究有著廣闊的應用前景,對這一課題的關(guān)注值得進一步深入研究。
[Abstract]:The promotion of College Counselors' competency is a new application research direction in competency theory. The improvement of College Counselors' competence emphasizes the reality oriented role evolution and role selection. This is the rationalization strategy adopted by college counselors in dealing with all kinds of challenges. This paper tries to guide college tutors from the perspective of team role theory. The purpose of the research is to explore the role playing and leading of the competence promotion, sharing the theory of team role to study the situational experience of College Counselors' competence, and then to improve the strategy of establishing a new competency of College Counselors in the team role, so as to enhance the education of college counselors. The main reason for the research on the competency of college counselors lies in the following: one is that the study of competence is more research from the perspective of management and so on, and the characteristics of qualitative research are obvious. Two is the further enhancement of the guidance of the role of college counselors from the fields of Pedagogy and other fields. This article is mainly from the team role theory. On the basis of this research perspective, the role of College Counselors' Competence Promotion is analyzed and studied, and then the competence level of college counselors is promoted through the improvement of team roles, and the professionalization and professionalization of college counselors are promoted. This research applies qualitative and quantitative methods, both qualitative BEI interview and text analysis. There are also quantitative questionnaire data SPSS description analysis and AMOS structural equation analysis. These four methods are of great significance to the scientific and standardized construction of College Counselors' Competence Promotion Research. The full text is composed of seven parts, which are divided into introduction, concluding remarks and five chapters of text. The research value, the literature review, the thought and method of the research, the heavy difficulties and the innovation points of the study. The main body of the text is to answer the following problems: first, the analysis of the competence of the college counselors. This paper combines the competence connotation and the competence enhancement, and discusses the competence from the perspective of the role environment of the College Counselor's competence. In the first chapter of this article, we analyze the connotation, orientation and characteristics of the competence of college counselors and college counselors. Second, the model construction of the competency of college counselors. The event interview method (BEI), the interview method and the open questionnaire are used to analyze the "five factor competency model" which are coupled by 5 latent variables and 50 observation variables. Third, the status and problems of College Counselors' competence are analyzed. This is a preliminary study, which is a preliminary attempt and presented in the third chapter. The reason why the study is based on the competence improvement of college counselors, not the competency model construction, is based on the interpretation of the role experience for more than twenty years, and the more the growth and development of College Counselors and the relationship between the organizational environment and the influence of the peer. The higher the experience judgment. Fourth, the team role theory logic construction of the College Counselor's competence. Holding the problem oriented and the goal orientation is the basic compliance of the research. In the fourth chapter, this article mainly focuses on three aspects of the team role theory dimension: first, the conceptual interpretation with the role; two is the main representative view. The three is the logical construction of the competence of college counselors. Therefore, it combs the logical path of "competency - symbiotic character - role form" in this study. Fifth, the strategy of improving the competency of college counselors. Strategy is a concept of preference in scientific research. The strategy of this study is aimed to improve the team role. The competence of college counselors is promoted. In the fifth chapter, the reorganization and improvement of the nine kinds of team roles in the five dimensions of leadership, efficacy, adaptability, innovation and execution are concretely refined. Thus, the competence of college counselors is promoted in the new stage of the new period: first, the government should attach great importance to the system design and make various policy measures true. The two is that the college level should fully consider the influence of the sociological factors such as gender, age and education on the competence of the counselors; the three is that the counselor individual (team) should strengthen self-study, improve professional quality and business ability, sublimate the dedication and professional value, develop leadership, enhance the sense of effectiveness, and expand adaptation. The main work and innovation of this article are: on the basis of the basic theory of competence, the theory of team role is incorporated into the theory of team role, which is different from the traditional research visual threshold and realistic view, and the college counselor is focused on the college counselors from the cross disciplines of pedagogy, psychology, science and sociology. A new logical construction and path selection have been made for the promotion of competence. In particular, the research on the team role of College Counselors' competence has a broad application prospect, and the attention to this topic deserves further study.
