高校輔導(dǎo)員的邊界分割偏好與工作-非工作沖突:邊界分割管理策略的調(diào)節(jié)作用

【摘要】:采用問(wèn)卷調(diào)查法,對(duì)312名高校輔導(dǎo)員進(jìn)行調(diào)查,探討邊界分割偏好、組織分割供給和個(gè)人邊界分割策略與工作-非工作沖突的關(guān)系。結(jié)果表明:(1)輔導(dǎo)員的邊界分割偏好與工作-非工作沖突正相關(guān);(2)組織分割供給和個(gè)人邊界分割策略均能減弱邊界分割偏好與工作-非工作沖突之間的正相關(guān)。本研究提示高校應(yīng)在不影響工作的前提下盡量向輔導(dǎo)員提供更多的組織分割供給,同時(shí)輔導(dǎo)員也可以通過(guò)靈活運(yùn)用邊界分割策略,進(jìn)行自主的工作-非工作邊界管理。
[Abstract]:A questionnaire survey was conducted among 312 college counselors to explore the relationship between boundary division preference organizational partition supply and personal boundary segmentation strategy and work-non-work conflict. The results show that the boundary segmentation preference of the counselors is positively correlated with the work-non-work conflict) both the supply of organizational segmentation and the personal boundary segmentation strategy can weaken the positive correlation between the preference of boundary segmentation and the work-non-work conflict. This study suggests that colleges and universities should provide more organizational partition supplies to counselors without affecting their work, and at the same time, counselors can manage their own work-non-working boundaries through flexible use of boundary segmentation strategies.
