新生代員工工作—家庭關(guān)系管理問題研究

【摘要】:本研究針對(duì)新生代員工群體在工作和家庭關(guān)系管理過程中出現(xiàn)的問題進(jìn)行探討,通過文獻(xiàn)梳理、問卷調(diào)查以及個(gè)案訪談探索新生代員工工作-家庭沖突的影響因素,深度挖掘人力資源管理實(shí)踐過程中出現(xiàn)的問題。并提出相關(guān)平衡管理策略,使新生代員工實(shí)現(xiàn)家庭和諧及事業(yè)成功,最終實(shí)現(xiàn)組織績(jī)效的提升,達(dá)到個(gè)體和組織共贏的局面。通過統(tǒng)計(jì)研究和個(gè)案訪談,得出結(jié)論:1、新生代員工普遍感受到工作對(duì)于家庭的沖突要高于家庭對(duì)于工作的沖突。2、工作對(duì)于家庭的沖突研究:人口學(xué)變量中,年齡、單位性質(zhì)和家中是否有需要照顧的老人對(duì)WFC有顯著影響;家庭支持、組織支持、政府支持和生涯規(guī)劃對(duì)新生代員工的WFC有顯著的負(fù)向影響;生涯規(guī)劃僅在家庭支持和WFC之間起到調(diào)節(jié)作用。3、家庭對(duì)于工作的沖突研究:人口學(xué)變量中,年齡和子女?dāng)?shù)量對(duì)FWC有顯著的影響;家庭支持、政府支持和生涯規(guī)劃對(duì)新生代員工的FWC有顯著的負(fù)向影響,組織支持并沒有對(duì)FWC造成顯著的影響;生涯規(guī)劃僅在家庭支持和FWC之間起到調(diào)節(jié)作用。4、社會(huì)人力資源體系存在公共政策不完善等問題,組織人力資源管理實(shí)踐缺位,新生代員工個(gè)體也沒有意識(shí)到自我管理的重要性。最后本文從政府及社會(huì)層面、家庭層面和組織層面對(duì)如何平衡新生代員工的工作和家庭的關(guān)系提出建議。
[Abstract]:This study aims at the problems of the new generation of employees in the process of working and family relationship management, and explores the influencing factors of the work-family conflict of the new generation of employees through literature review, questionnaires and case interviews. In order to realize the family harmony and career success of the new generation of employees, and finally to achieve the improvement of organizational performance, the paper deeply excavates the problems in the practice of human resources management, and puts forward the relevant balanced management strategy, which makes the new generation of employees achieve family harmony and career success. To achieve a win-win situation for individuals and organizations. Through statistical research and case interviews, In conclusion: 1, the new generation of employees generally feel that the conflict between work and family is higher than that between family and work. Family support, organizational support, government support and career planning had significant negative effects on the WFC of the new generation of employees. Career planning only plays a moderating role between family support and WFC. A study on the conflict between family and work: in demographic variables, age and the number of children have significant effects on FWC, family support, family support, family support, family support, family support, family support, family support, family support, family support, family support, Government support and career planning have a significant negative impact on the FWC of the new generation of employees, but organizational support does not have a significant impact on FWC; Career planning only plays a moderating role between family support and FWC, the social human resource system has some problems such as imperfect public policies, and the practice of organizing human resources management is absent. Finally, this paper gives some suggestions on how to balance the relationship between work and family from the government and social level, family level and organization level.
