基于人才成長的科技人才根植意愿影響因素研究

【摘要】:隨著后金融危機(jī)時(shí)代的到來,科技創(chuàng)新成為我國乃至世界經(jīng)濟(jì)增長的源泉。科技人才匯聚較高層次的智力和技能于一身,是我國實(shí)現(xiàn)產(chǎn)業(yè)轉(zhuǎn)型和自主創(chuàng)新的關(guān)鍵。因此,科技人才的吸引和保留成為各地爭相競爭的焦點(diǎn)。本研究以區(qū)域科技人才的保留為宗旨,以宏觀區(qū)域環(huán)境、中觀組織環(huán)境和微觀人才成長的分析為契機(jī),系統(tǒng)地構(gòu)建科技人才根植意愿的影響機(jī)制。最終,結(jié)合本研究結(jié)論和我國人才發(fā)展戰(zhàn)略,制定相應(yīng)對策建議,為實(shí)現(xiàn)科技人才的合理流動和國家產(chǎn)業(yè)層級的優(yōu)化提供借鑒。本研究要點(diǎn)如下:首先,通過文獻(xiàn)分析法,將國內(nèi)外人才集聚理論和文獻(xiàn)進(jìn)行綜述,對人才集聚的一般性動因進(jìn)行概述,將區(qū)域經(jīng)濟(jì)、政策、生活等環(huán)境和組織氛圍、人力資源政策環(huán)境納入到科技人才根植意愿的影響模型中來;其次,通過學(xué)科交叉法,將社會心理學(xué)中的人才成長理論引入到人才根植意愿的分析中,驗(yàn)證區(qū)域環(huán)境和組織環(huán)境對其影響,以及它在根植意愿中的作用;隨后,建立人才根植意愿影響因素模型,通過問卷調(diào)研法,將所獲的一手?jǐn)?shù)據(jù)作為統(tǒng)計(jì)分析的基礎(chǔ),采用SPSS16.0和AM0S17.0統(tǒng)計(jì)軟件,驗(yàn)證科技人才根植意愿的影響因素,以及各層次影響因素間相互關(guān)系;最后,通過實(shí)證檢驗(yàn),得出本文研究結(jié)論:區(qū)域環(huán)境不僅對組織環(huán)境和人才成長產(chǎn)生正向影響,而且與科技人才根植意愿顯著正相關(guān);組織環(huán)境與人才成長正相關(guān),其在區(qū)域環(huán)境與人才成長之間也發(fā)揮中介作用;人才成長不僅與根植意愿正相關(guān),而且在區(qū)域環(huán)境、組織環(huán)境影響根植意愿過程中都具有中介效應(yīng)。最終,根據(jù)本文研究成果和區(qū)域優(yōu)秀人才集聚經(jīng)驗(yàn),為我國科技人才的吸引和保留提出科學(xué)性建議。因此,對科技人才的吸引和保留離不開良好的區(qū)域和組織環(huán)境,更離不開對人才成長需求的滿足,只有將人才環(huán)境的優(yōu)化建立在刺激人才成長上來,才能從根本上留住人才。
[Abstract]:With the arrival of the post-financial crisis era, scientific and technological innovation has become the source of economic growth in China and the world. It is the key to realize industrial transformation and independent innovation that science and technology talents gather higher intelligence and skills. Therefore, the attraction and retention of scientific and technological talents has become the focus of competition. The purpose of this study is the retention of regional scientific and technological talents, the macro-regional environment, the meso-organizational environment and the analysis of micro-talent growth as an opportunity to systematically construct the influence mechanism of the intention to plant scientific and technological talents. Finally, combined with the conclusion of this study and the development strategy of talents in China, the corresponding countermeasures and suggestions are formulated to provide reference for the rational flow of scientific and technological talents and the optimization of national industrial level. The main points of this study are as follows: firstly, through literature analysis, the theory and literature of talent agglomeration at home and abroad are summarized, the general motivation of talent agglomeration is summarized, and the environment and organizational atmosphere of regional economy, policy, life and so on are summarized. The policy environment of human resources is brought into the influence model of the intention to plant science and technology talents. Secondly, the theory of talent growth in social psychology is introduced into the analysis of the intention to plant talents through the interdisciplinary method. Verify the influence of regional environment and organizational environment on it, and its role in the intention of root planting. Then, establish the model of influencing factors of talent's intention to plant, and use the primary data obtained as the basis of statistical analysis through questionnaire research. SPSS 16.0 and AM0S 17.0 statistical software were used to verify the influencing factors and the relationship among the influencing factors of scientific and technological talents. Finally, through the empirical test, The conclusion of this paper is that the regional environment not only has a positive impact on the organizational environment and the growth of talents, but also has a significant positive correlation with the aptitude of scientific and technological talents, and the organizational environment is positively related to the growth of talents. It also plays an intermediary role between regional environment and talent growth, and talent growth is not only positively related to the intention of root planting, but also plays an intermediary role in the process of regional environment and organizational environment influencing the intention of root planting. Finally, according to the research results of this paper and the experience of regional talents gathering, scientific suggestions for attracting and retaining scientific and technological talents in China are put forward. Therefore, the attraction and retention of scientific and technological talents can not be separated from a good regional and organizational environment, but also from the satisfaction of talent growth needs. Only by optimizing the talent environment based on stimulating talent growth, can we fundamentally retain talents.
