飛行員離職現(xiàn)象的研究

【摘要】:市場(chǎng)化經(jīng)濟(jì)改革在我國(guó)全面推進(jìn),由于民航行業(yè)具有國(guó)家特殊的戰(zhàn)略意義以及市場(chǎng)開(kāi)放晚開(kāi)放慢等特點(diǎn),在改革步伐中向來(lái)穩(wěn)中求進(jìn)。行業(yè)改革中,民航體制內(nèi)的人員流動(dòng)具有其自有的特殊性,航空公司飛行員流失流動(dòng)問(wèn)題,隨著市場(chǎng)開(kāi)放度的展開(kāi)也逐漸成為了白熱化的一個(gè)問(wèn)題。本文通過(guò)闡述航空人才流失現(xiàn)象問(wèn)題的由來(lái),結(jié)合國(guó)內(nèi)外目前飛行員市場(chǎng)的發(fā)展形勢(shì),重點(diǎn)研究了我國(guó)飛行員市場(chǎng)的發(fā)展現(xiàn)狀和離職現(xiàn)象。在此基礎(chǔ)上,結(jié)合多種職業(yè)發(fā)展理論,展開(kāi)對(duì)飛行員離職相關(guān)事件背后成因的討論。同時(shí)采用問(wèn)卷調(diào)查法,將緩解飛行員離職,疏導(dǎo)飛行員隊(duì)伍的方式進(jìn)行了分類(lèi)分析,將飛行員當(dāng)前離職的可能主要考慮因素進(jìn)行分類(lèi),主要有家庭生活影響大、公司人文關(guān)懷少、個(gè)人職業(yè)生涯缺乏規(guī)劃等幾個(gè)主要問(wèn)題。從飛行員和航空公司立場(chǎng)出發(fā),剖析了曾經(jīng)離職過(guò)的飛行人才的主要困擾,本文提出了緩解飛行員離職問(wèn)題的對(duì)策。分別包括飛行員個(gè)人培養(yǎng)完善、航空公司管理制度提升以及為飛行員提供職業(yè)規(guī)劃三種不同的角度。個(gè)人培養(yǎng)包括制實(shí)時(shí)評(píng)估飛行員職業(yè)生涯和定制化飛行員培養(yǎng)。航空公司的組織管理方面,提議設(shè)置相應(yīng)榮譽(yù)獎(jiǎng)勵(lì)和提供更多飛行員晉升渠道。最后在所有調(diào)研和分析的結(jié)果基礎(chǔ)上,落實(shí)飛行員職業(yè)生涯管理規(guī)劃,其中包括引導(dǎo)飛行員與公司利益一致、考慮飛行員個(gè)人生活便利以及建立飛行員職業(yè)生涯管理模式從根源上改進(jìn)民航飛行員團(tuán)隊(duì)不穩(wěn)定的問(wèn)題。
[Abstract]:The market-oriented economic reform is advancing in an all-round way in China. Because of the special strategic significance of the country and the slow opening and opening of the market, the civil aviation industry has always made steady progress in the pace of reform. In the reform of the industry, the mobility of people in the civil aviation system has its own particularity. With the development of the opening degree of the market, the problem of the loss of airline pilots has gradually become a hot problem. By expounding the origin of the flight brain drain phenomenon and combining the development situation of the pilot market at home and abroad, this paper focuses on the status quo of the pilot market development and the phenomenon of leaving the service in our country. On this basis, combined with various theories of career development, this paper discusses the causes behind the events related to the departure of pilots. At the same time, the method of questionnaire survey is used to analyze the ways of relieving the pilots from leaving their jobs and guiding the pilots. The main factors that may be considered in the current departure of pilots are classified, the main factors having a great impact on family life. Company humanistic care, personal career lack of planning and other major issues. From the standpoint of pilots and airlines, this paper analyzes the main problems of flight talents who have left their jobs, and puts forward some countermeasures to alleviate the problem of pilots leaving their jobs. It includes three different angles: the improvement of pilots' personal training, the promotion of airline management system and the provision of career planning for pilots. Personal training includes real-time evaluation of pilot career and customized pilot training. In terms of organization and management of airlines, it is proposed to establish corresponding honours and to provide more channels for the promotion of pilots. Finally, on the basis of all the research and analysis results, the pilot career management plan is implemented, which includes guiding the pilot to align with the interests of the company. Considering the convenience of pilots' personal life and the establishment of pilots' career management mode, the problems of improving the instability of civil aviation pilots' team from the root causes are considered.
