西北少數(shù)民族企業(yè)員工組織忠誠度影響因素研究

【摘要】:近些年,西北少數(shù)民族企業(yè)得到快速發(fā)展,這得益于西部大開發(fā)戰(zhàn)略的提出及不斷推進。當下,國家提出了新絲綢之路經濟帶戰(zhàn)略,西北少數(shù)民族企業(yè)又遇到新的發(fā)展機遇,同時也面臨外部經濟沖擊的挑戰(zhàn)。少數(shù)民族企業(yè)的存在和發(fā)展為擴大少數(shù)民族人民的就業(yè)率,保障社會安定有序,實現(xiàn)平穩(wěn)發(fā)展提供有利條件。然而,因地處偏遠及高原地區(qū),自然環(huán)境惡劣,當?shù)亟洕l(fā)展滯后,西北少數(shù)民族企業(yè)的發(fā)展受到諸多因素的制約,其中人才問題最為關鍵。本文就是針對這一問題,從影響西北少數(shù)民族企業(yè)員工組織忠誠度的因素入手,探討其員工組織忠誠度提升策略,以幫助企業(yè)留住員工并提高其員工積極性和創(chuàng)造性,促進西北少數(shù)民族企業(yè)的高質量、高效率發(fā)展。本文以西北少數(shù)民族企業(yè)為研究對象,在總結前人有關員工組織忠誠度及少數(shù)民族研究的基礎上,構建研究模型,提出研究假設,設計針對員工和企業(yè)的組織忠誠度調查問卷,然后運用SPSS軟件對所得數(shù)據(jù)進行描述性統(tǒng)計分析、相關分析和回歸分析,并對分析結果進行歸納總結,進而建立員工組織忠誠度影響因素模型。最后,文章提出了提高西北少數(shù)民族企業(yè)員工組織忠誠度的對策,包括組織忠誠度管理體系的建立及提高其忠誠度的措施。研究表明:個人層面影響因素中,人口統(tǒng)計學變量、個性特征、民族文化對員工組織忠誠度有顯著影響;組織層面中,工作環(huán)境、工作本身、工作回報、企業(yè)管理模式、企業(yè)文化和企業(yè)領導對員工組織忠誠度有顯著影響;社會層面中,就業(yè)機制的完善及競爭的激烈程度對員工組織忠誠度有顯著影響。
[Abstract]:In recent years, the northwest minority enterprises have been developing rapidly, which benefits from the development strategy of the western region. At present, the country put forward the new Silk Road economic belt strategy, and the northwest minority enterprises encountered new development opportunities, and also faced the challenge of external economic impact. The existence and development of minority enterprises provide favorable conditions for expanding the employment rate of minority people, ensuring social stability and order, and achieving steady development. However, because of its poor natural environment and local economic development, the development of minority enterprises in Northwest China is restricted by many factors, among which the talent problem is the most critical. This paper aims at this problem, starting with the factors that affect the organizational loyalty of the employees in the Northwest Minority Enterprises, discusses the strategies of promoting the organizational loyalty of the employees, in order to help the enterprises retain the employees and improve their enthusiasm and creativity. To promote the development of high quality and high efficiency of northwest minority enterprises. This paper takes the northwest minority enterprises as the research object, on the basis of summarizing the previous researches on employee organizational loyalty and minority nationality, constructs the research model, puts forward the research hypothesis, designs the questionnaire of organizational loyalty for employees and enterprises. Then we use SPSS software to analyze the data by descriptive statistical analysis, correlation analysis and regression analysis, and summarize the results of the analysis, and then establish the model of influencing factors of employee organizational loyalty. Finally, the paper puts forward the countermeasures to improve the organizational loyalty of the employees in the northwest minority enterprises, including the establishment of the organizational loyalty management system and the measures to improve the organizational loyalty. The results show that: demographic variables, personality characteristics, national culture have significant influence on employee organizational loyalty in the personal level, work environment, work itself, work return, enterprise management model, organizational level, work environment, work itself, enterprise management model, the organization level, the work environment, the job itself, the work return, the enterprise management model. Corporate culture and leadership have a significant impact on the organizational loyalty of employees, and in the social level, the perfection of employment mechanism and the intensity of competition have a significant impact on the organizational loyalty of employees.
