基于動態(tài)能力的飯店資源整合研究

【摘要】:企業(yè)本質上是資源的集合體,企業(yè)資源管理實質就是資源整合的過程。在不確定環(huán)境下,企業(yè)績效或競爭優(yōu)勢的產生,關鍵在于實現企業(yè)資源整合的效率和效果,,也在于培育和提升企業(yè)的動態(tài)能力。目前資源整合、動態(tài)能力在飯店領域的相關研究成果并不多見,在既有文獻中主要采用定性研究,缺乏定量分析。因此,采用規(guī)范分析與實證研究相結合的方法,從動態(tài)能力視角研究系統(tǒng)地研究飯店資源整合具有重要的意義。 本文通過對現有文獻深入挖掘和分析研究,以資源基礎理論、動態(tài)能力理論、系統(tǒng)思維觀、價值鏈和模塊化為基礎,梳理了飯店資源整合的理論體系,提出飯店資源整合的路徑框架。 本文將資源整合劃分為穩(wěn)定調整、豐富細化和開拓創(chuàng)造三個維度,將動態(tài)能力劃分為環(huán)境感知能力、組織學習能力、整合重置能力和組織柔性能力,將組織績效劃分為財務績效和非財務績效兩個維度,以探討它們之間的影響關系;將環(huán)境不確定性劃分為市場動蕩、競爭強度和技術波動三個維度,以探討環(huán)境不確定性對資源整合、動態(tài)能力的驅動作用和調節(jié)作用。在此基礎上,本文構建了面向飯店企業(yè)的環(huán)境不確定性、資源整合、動態(tài)能力與組織績效之間關系的整體模型,提出9個主要變量關系的研究假設及125個研究子假設。 本文以國內的飯店企業(yè)為研究對象,利用調查問卷收集數據,共獲得來自全國27個省市區(qū)352份有效樣本,采用回歸分析、結構方程模型等方法進行實證檢驗,檢驗結果顯示在總共134個研究假設中50個假設得到了數據較好的驗證,有84個假設(全部為子假設)沒有得到數據的支持;雖然得到數據支持的研究假設數量并不理想,但9個主要變量關系的研究假設得到了數據的支持或部分支持。研究發(fā)現資源整合、動態(tài)能力各子維度對組織績效影響關系是不相同的,開拓創(chuàng)造直接影響非財務績效,組織學習能力直接影響非財務績效,組織柔性能力直接影響財務績效和非財務績效。實證結果支持環(huán)境不確定性的驅動和調節(jié)雙重作用,技術波動對資源整合的驅動作用和調節(jié)作用顯著,技術波動、市場動蕩對動態(tài)能力產生驅動作用和調節(jié)作用。實證結果也證明了動態(tài)能力的中介作用,組織學習能力在開拓創(chuàng)造與非財務績效的關系中起中介作用,組織柔性能力在開拓創(chuàng)造與財務績效的關系中起中介作用,組織柔性能力在開拓創(chuàng)造與非財務績效的關系中起作用。 本文嘗試將環(huán)境、資源和能力整合進一個框架進行研究,從理論層面,豐富了資源整合、動態(tài)能力與組織績效關系的實證研究;從實踐層面,使飯店經營管理者能更好地理解和運用資源整合、動態(tài)能力,能更積極地的認識和應對環(huán)境不確定性,促進飯店企業(yè)競爭優(yōu)勢的獲取和維持。
[Abstract]:Enterprise is essentially a collection of resources, and the essence of enterprise resource management is the process of resource integration. In the uncertain environment, the key of enterprise performance or competitive advantage is to realize the efficiency and effect of enterprise resource integration, and also to cultivate and enhance the dynamic ability of enterprise. At present, resources integration, dynamic capabilities in the field of hotel research results are rare, the existing literature mainly uses qualitative research, the lack of quantitative analysis. Therefore, it is of great significance to study hotel resource integration systematically from the perspective of dynamic capability by combining normative analysis with empirical research. Based on the theory of dynamic capability, the view of system thinking, the value chain and modularization, this paper combs the theoretical system of hotel resource integration, and puts forward the path frame of hotel resource integration. The dynamic ability is divided into environmental perception ability, organizational learning ability, integrated reset ability and organizational flexibility ability, and organizational performance is divided into two dimensions: financial performance and non-financial performance. The environmental uncertainty is divided into three dimensions: market turbulence, competition intensity and technology fluctuation, in order to explore the driving and regulating effects of environmental uncertainty on resource integration and dynamic capability. On this basis, this paper constructs the overall model of the relationship between environmental uncertainty, resource integration, dynamic capability and organizational performance for hotel enterprises. The research hypotheses of 9 main variables and 125 sub-hypotheses are put forward. In this paper, 352 valid samples from 27 provinces, municipalities and cities in China are collected by using questionnaire to collect data, and regression analysis is used. The results show that 50 of 134 research hypotheses are well verified by data, and 84 hypotheses (all subhypotheses) are not supported by data. Although the number of research hypotheses supported by data is not ideal, the research hypotheses of nine main variables are supported or partially supported by data. The study found that the sub-dimensions of resource integration and dynamic ability have different influence on organizational performance. Development creation directly affects non-financial performance and organizational learning ability directly affects non-financial performance. Organizational flexibility directly affects financial performance and non-financial performance. The empirical results support the dual role of driving and regulating of environmental uncertainty, the driving and regulating effect of technology fluctuation on resource integration, and the driving and regulating effect of technology fluctuation and market turbulence on dynamic ability. The empirical results also prove that dynamic ability plays an intermediary role, organizational learning ability plays an intermediary role in the relationship between pioneering creation and non-financial performance, and organizational flexibility plays an intermediary role in the relationship between pioneering creation and financial performance. Organizational flexibility plays a role in exploring the relationship between creation and non-financial performance. This paper attempts to integrate environment, resources and capabilities into a framework, which enriches resource integration from a theoretical perspective. The empirical study on the relationship between dynamic capability and organizational performance, from the practical level, makes hotel managers better understand and use the integration of resources, dynamic ability, can more actively understand and deal with environmental uncertainty, To promote the acquisition and maintenance of competitive advantages of hotel enterprises.
