廣東LD職業(yè)技術(shù)學(xué)院外籍教師激勵(lì)研究

【摘要】:因發(fā)展需要,廣東LD職業(yè)技術(shù)學(xué)院從2005年開始聘請(qǐng)外籍教師來校工作。廣東LD職業(yè)技術(shù)學(xué)院每年用于聘請(qǐng)外籍教師的成本相當(dāng)高,而聘請(qǐng)到的外籍教師在該校工作的積極性和工作熱情不高,教學(xué)效果不佳,沒有實(shí)現(xiàn)該校聘請(qǐng)外籍教師預(yù)計(jì)的目標(biāo)。本文作者致力于對(duì)該學(xué)院外籍教師激勵(lì)進(jìn)行研究,以期對(duì)該學(xué)院外籍教師能夠進(jìn)行有效激勵(lì)管理,從而激發(fā)外籍教師工作的積極性、主動(dòng)性和創(chuàng)造性,實(shí)現(xiàn)良好的教學(xué)效果;同時(shí)有望使廣東LD職業(yè)技術(shù)學(xué)院能夠吸引并留住優(yōu)秀的外籍教師,更好地與廣東LD職業(yè)技術(shù)學(xué)院的發(fā)展相匹配,并給同類學(xué)校外籍教師激勵(lì)管理工作提供借鑒和啟發(fā)。 本文通過問卷調(diào)查和訪談的方法,了解和認(rèn)識(shí)廣東LD職業(yè)技術(shù)學(xué)院外籍教師激勵(lì)現(xiàn)狀。通過對(duì)調(diào)查和訪談結(jié)果進(jìn)行分析,本文總結(jié)出該學(xué)院外籍教師激勵(lì)存在外籍教師負(fù)強(qiáng)化激勵(lì)制度缺失、外籍教師業(yè)績(jī)?cè)u(píng)價(jià)激勵(lì)體系不健全、外籍教師薪酬激勵(lì)不完善及外籍教師精神激勵(lì)缺乏等問題。針對(duì)這些問題及其出現(xiàn)的原因,結(jié)合相關(guān)激勵(lì)理論和現(xiàn)有研究成果,本文研究了廣東LD職業(yè)技術(shù)學(xué)院外籍教師激勵(lì)的改進(jìn)策略。要改變?cè)搶W(xué)院外籍教師激勵(lì)現(xiàn)狀,提高外籍教師激勵(lì)效果,廣東LD職業(yè)技術(shù)學(xué)院需要增加外籍教師負(fù)強(qiáng)化激勵(lì)制度,健全外籍教師業(yè)績(jī)?cè)u(píng)價(jià)激勵(lì)體系,完善外籍教師薪酬激勵(lì),以及增加和強(qiáng)化外籍教師精神激勵(lì)。最后,為保證外籍教師激勵(lì)改進(jìn)策略能夠順利實(shí)施,廣東LD職業(yè)技術(shù)學(xué)院外籍教師管理隊(duì)伍必須樹立正確的管理意識(shí),該學(xué)院必須擴(kuò)充外籍教師管理隊(duì)伍,增強(qiáng)外籍教師管理隊(duì)伍的業(yè)務(wù)能力,加強(qiáng)校園外籍文化建設(shè),同時(shí)該學(xué)院還必須建立和實(shí)施外籍教師差別激勵(lì)制度。
[Abstract]:Due to development needs, Guangdong LD Vocational and Technical College began to hire foreign teachers to work in 2005. The cost of employing foreign teachers in Guangdong LD Vocational and Technical College is quite high every year, but the enthusiasm and enthusiasm of employing foreign teachers in this school are not high, the teaching effect is not good, and the target of employing foreign teachers in this school has not been achieved. The author of this paper is devoted to the research on the motivation of foreign teachers in the college, in order to effectively motivate and manage the foreign teachers in the college, so as to stimulate the enthusiasm, initiative and creativity of foreign teachers' work and achieve good teaching effect. At the same time, it is expected that Guangdong LD Vocational and Technical College can attract and retain outstanding foreign teachers, better match the development of Guangdong LD Vocational and Technical College, and provide reference and inspiration for the encouragement and management of foreign teachers in similar schools. By means of questionnaire and interview, this paper understands and understands the current situation of foreign teachers' motivation in Guangdong LD Vocational and Technical College. Through the analysis of the results of investigation and interview, this paper concludes that there is a lack of negative reinforcement incentive system for foreign teachers in the college, and the incentive system for foreign teachers' performance evaluation is not perfect. Foreign teachers' salary incentive is not perfect and foreign teachers' spiritual motivation is lacking. In view of these problems and their causes, combined with the relevant incentive theory and existing research results, this paper studies the improvement strategy of foreign teachers' motivation in Guangdong LD Vocational and Technical College. In order to change the current situation of foreign teachers' motivation and improve the incentive effect of foreign teachers, Guangdong LD Vocational and Technical College needs to increase the negative reinforcement incentive system of foreign teachers, perfect the incentive system of foreign teachers' performance evaluation, and perfect the salary incentive of foreign teachers. And to increase and strengthen the spirit of foreign teachers. Finally, in order to ensure the successful implementation of the strategy of encouraging and improving foreign teachers, the management team of foreign teachers in Guangdong LD Vocational and Technical College must establish a correct sense of management, and the college must expand the management team of foreign teachers. At the same time, it is necessary to establish and implement the differential incentive system for foreign teachers.
