高校教師敬業(yè)度影響因素及其與工作績效的關(guān)系研究

【摘要】:20世紀90年代以來,員工敬業(yè)度對組織成功的影響逐漸得到認可,并成為企業(yè)界與管理咨詢實踐領(lǐng)域關(guān)注的熱點。員工敬業(yè)度在管理領(lǐng)域及咨詢公司中受到越來越多的關(guān)注,有關(guān)實踐研究也已證實其重要性,但到目前為止還未形成一個系統(tǒng)的理論體系。隨著我國高等教育的發(fā)展和教育體制改革的不斷推進,高校教師工作敬業(yè)度在很大程度上決定了我國高等教育服務的質(zhì)量和高校的發(fā)展。針對高校教師敬業(yè)度進行研究可以衡量教師敬業(yè)度的水平,探索并驗證高校教師敬業(yè)度的影響因素,從而有針對性地改進其影響因素,提升高校教師敬業(yè)度水平。高等學校承擔著人才培養(yǎng)、科學研究以及社會服務等重要職能,這些職能實現(xiàn)的關(guān)鍵在于擁有一支高素質(zhì)的教師隊伍。 本研究在深入分析員工敬業(yè)度理論和現(xiàn)有研究的基礎(chǔ)上,設(shè)計出針對我國高校教師敬業(yè)度的研究量表和問卷。通過問卷調(diào)查收集到201份有效數(shù)據(jù),在信度和效度檢驗通過之后,對教師敬業(yè)度影響因素建立結(jié)構(gòu)方程模型,借助PLS算法對建立的模型進行檢驗和修正,得到了高校教師敬業(yè)度影響因素的實證結(jié)果。接下來利用多準則決策分析模型定性評價與定量評價相結(jié)合對高校教師的綜合績效進行評價;得到高校教師綜合績效數(shù)值,并對教師敬業(yè)度與工作績效之間的相關(guān)性進行了分析和研究。 本文研究的創(chuàng)新之處主要表現(xiàn)在以下三個方面: 第一,構(gòu)建了中國背景下的高校教師敬業(yè)度評價模型,并提出了相應的測量方法。 本研究通過文獻梳理、問卷調(diào)查等方法全面收集高校教師敬業(yè)度構(gòu)成因素,利用文獻分析和因子分析方法得到并驗證了構(gòu)成高校教師敬業(yè)度的三個維度:投入工作、認同組織、主動參與;在此基礎(chǔ)上提出高校教師的敬業(yè)度評價方法和模型。 第二,引入多準則決策分析模型,定性與定量相結(jié)合針對高校教師的綜合績效進行評價。 針對高校教師綜合績效評價問題,,本研究引入多準則決策分析模型,采用定性評價與定量評價相結(jié)合的方法對高校教師的綜合績效進行評價。該模型可以對不同學科之間的教學、科研、社會服務等學術(shù)活動進行綜合評價;并通過算例和實證分析驗證了該模型的可行性和有效性。 第三,探索并驗證了高校教師敬業(yè)度影響因素,分析了教師敬業(yè)度與教師綜合績效的關(guān)系。 本研究在文獻梳理的基礎(chǔ)上,利用因子分析方法歸納并驗證了高校教師敬業(yè)度的四個影響維度:工作特征、薪酬福利、培訓發(fā)展、組織氛圍;構(gòu)建了基于PLS的結(jié)構(gòu)方程模型,通過SmartPLS軟件進行實證分析;對高校教師敬業(yè)度與綜合績效的相關(guān)性進行分析,得出教師敬業(yè)度與教師工作績效具有中等相關(guān)性的結(jié)論。
[Abstract]:Since 1990s, the influence of employee engagement on organizational success has been gradually recognized, and has become a hot spot in the field of business and management consulting practice. More and more attention has been paid to employee professionalism in the field of management and consulting companies, and practical research has confirmed its importance, but up to now, a systematic theoretical system has not been formed. With the development of higher education and the continuous promotion of educational system reform in China, the degree of work dedication of university teachers determines the quality of higher education service and the development of colleges and universities to a great extent. The research on the degree of teacher engagement in colleges and universities can measure the level of teacher engagement, explore and verify the influencing factors of teacher engagement in colleges and universities, so as to improve the influencing factors and improve the level of engagement in colleges and universities. Colleges and universities undertake important functions such as personnel training, scientific research and social service. The key to the realization of these functions lies in having a team of high-quality teachers. Based on the in-depth analysis of the theory of employee engagement and the existing research, this study designs a research scale and questionnaire for the engagement of university teachers in China. 201 valid data were collected through questionnaire survey. After the reliability and validity test passed, the structural equation model was established for the influencing factors of teacher engagement, and the established model was tested and modified with the help of PLS algorithm. The empirical results of the influencing factors of teacher engagement in colleges and universities are obtained. Then, the comprehensive performance of university teachers is evaluated by the combination of qualitative evaluation and quantitative evaluation of multi-criteria decision analysis model. The comprehensive performance of teachers in colleges and universities is obtained, and the correlation between teacher engagement and job performance is analyzed and studied. The innovation of this paper is mainly manifested in the following three aspects: first, the evaluation model of university teachers' engagement under the background of China is constructed, and the corresponding measurement methods are put forward. Through literature combing, questionnaire survey and other methods, this study comprehensively collects the constituent factors of teachers' professionalism in colleges and universities, and obtains and verifies the three dimensions of teacher engagement in colleges and universities by using the methods of literature analysis and factor analysis: putting into work, identifying with the organization, and using the methods of literature analysis and factor analysis to obtain and verify the three dimensions of teachers' engagement in colleges and universities. Active participation; On this basis, the evaluation method and model of engagement degree of university teachers are put forward. Secondly, the multi-criterion decision analysis model is introduced to evaluate the comprehensive performance of university teachers qualitatively and quantitatively. In order to solve the problem of comprehensive performance evaluation of university teachers, this study introduces a multi-criterion decision analysis model, and uses the method of qualitative evaluation and quantitative evaluation to evaluate the comprehensive performance of university teachers. The model can comprehensively evaluate the teaching, scientific research, social service and other academic activities among different disciplines, and the feasibility and effectiveness of the model are verified by an example and empirical analysis. Thirdly, the influencing factors of teacher engagement in colleges and universities are explored and verified, and the relationship between teacher engagement and teachers' comprehensive performance is analyzed. On the basis of literature review, this study summarizes and verifies the four influencing dimensions of teacher engagement in colleges and universities by means of factor analysis: work characteristics, salary and welfare, training development, organizational atmosphere; This paper constructs a structural equation model based on PLS, makes an empirical analysis through SmartPLS software, analyzes the correlation between teacher engagement and comprehensive performance in colleges and universities, and draws the conclusion that there is a moderate correlation between teacher engagement and teachers' work performance.
