河南省獨(dú)立學(xué)院體育教師工作滿意度現(xiàn)狀及其對(duì)策研究

【摘要】:在近十幾年的探索歷程中,獨(dú)立學(xué)院迅速發(fā)展與壯大,己經(jīng)是一支不可忽視的辦學(xué)力量,它能否穩(wěn)定、健康地發(fā)展,直接影響著社會(huì)教育需求和教育力量的平衡。教師是教育的主體,起主導(dǎo)作用,教師的工作滿意度影響教學(xué)的進(jìn)行,是教育成功的關(guān)鍵因素。體育教師的工作滿意度也逐漸受到了更多獨(dú)立學(xué)院管理者的重視,并不斷地通過提高體育教師的工作滿意度,來激發(fā)他們的工作積極性、促進(jìn)體育教師的自我發(fā)展、增強(qiáng)體育教師對(duì)學(xué)校的歸屬感。在新的辦學(xué)機(jī)制下面對(duì)生存挑戰(zhàn)和發(fā)展機(jī)遇的獨(dú)立學(xué)院,是否采取有效的激勵(lì)措施,激發(fā)教師工作熱情,調(diào)動(dòng)教師工作的積極性與創(chuàng)造性,形成一支滿意度高,理論水平、教學(xué)水平及實(shí)踐能力強(qiáng)的“雙師型”教師隊(duì)伍,是當(dāng)前眾多獨(dú)立學(xué)院不斷思考和實(shí)踐的課題。本文以河南省獨(dú)立學(xué)院體育教師作為調(diào)查對(duì)象,采用文獻(xiàn)資料法、訪談法、問卷調(diào)查和數(shù)理統(tǒng)計(jì)等研究方法,回顧了中外教師工作滿意度的發(fā)展歷程及研究現(xiàn)狀,針對(duì)河南省獨(dú)立學(xué)院發(fā)展?fàn)顩r,從體育教師師資基本情況入手進(jìn)行研究。以工作環(huán)境、學(xué)院管理、工作薪酬福利、教師發(fā)展、學(xué)術(shù)氛圍和教師的自我評(píng)價(jià)6個(gè)維度反映獨(dú)立學(xué)院體育教師的工作滿意度現(xiàn)狀。結(jié)果顯示:河南省獨(dú)立學(xué)院體育教師總體工作滿意度不高。在工作滿意度6個(gè)維度中,工作環(huán)境相對(duì)較高平均得分為2.89,表明河南省獨(dú)立學(xué)院工作環(huán)境在各個(gè)維度中的滿意度相對(duì)較高;教師發(fā)展和學(xué)術(shù)氛圍平均得分最少僅有2.42和2.32,說明河南省獨(dú)立學(xué)院體育教師在教師發(fā)展和學(xué)術(shù)氛圍這兩個(gè)維度中滿意度最低,其次是體育教師的考核評(píng)價(jià)和薪酬福利。體育教師工作滿意度較低是由他們工作壓力大、工資福利水平偏低、工資體制不合理和獨(dú)立學(xué)院體育教師評(píng)價(jià)制度和體系不科學(xué)、不公平等因素造成的。本文客觀地揭示了河南省獨(dú)立學(xué)院體育教師工作滿意度存在和面臨的幾個(gè)問題,深入分析其產(chǎn)生的原因,進(jìn)而提出提高獨(dú)立學(xué)院體育教師工作滿意度的對(duì)策和建議,希望能對(duì)河南省獨(dú)立學(xué)院乃至其他獨(dú)立學(xué)院的教師隊(duì)伍建設(shè)工作提供參考意見。
[Abstract]:In the course of exploration in the past ten years, the independent college has developed rapidly and expanded rapidly. It has become a force that can not be ignored. Can it develop steadily and healthily? Teachers are the main body of education and play a leading role. Teachers' job satisfaction affects the teaching process. The job satisfaction of PE teachers has been paid more and more attention by independent college administrators, and they are constantly stimulated by improving their job satisfaction. To promote the self-development of PE teachers and enhance their sense of belonging to the school. Under the new school running mechanism, whether to take effective incentives for the survival challenges and development opportunities of the independent college, to stimulate teachers' enthusiasm for work, Arousing the enthusiasm and creativity of teachers' work, forming a "double-qualified" teaching team with high satisfaction, theoretical level, teaching level and practical ability. At present, many independent colleges are constantly pondering and practicing the subject. This paper takes the physical education teachers of Henan independent college as the object of investigation, adopts the methods of literature, interview, questionnaire, mathematical statistics, and so on. This paper reviews the development course and research status of teachers' job satisfaction at home and abroad, aiming at the development of Henan independent college, starting with the basic situation of physical education teachers, taking the work environment, college management, job compensation and welfare as the basis, Teacher development, Six dimensions of academic atmosphere and teachers' self-evaluation reflect the present situation of job satisfaction of PE teachers in independent colleges. The results show that the overall job satisfaction of PE teachers in Henan Province is not high. The average score of work environment was 2.89, which indicated that the degree of satisfaction of work environment of Henan independent college was relatively high in all dimensions. The average scores of teacher development and academic atmosphere were only 2.42 and 2.32, which indicated that PE teachers of Henan Independent College had the lowest satisfaction in the two dimensions of teacher development and academic atmosphere. The second is the evaluation of PE teachers' salary and welfare. The low job satisfaction of PE teachers is due to their high work pressure, low level of salary and welfare, unreasonable salary system and unscientific evaluation system of PE teachers in independent colleges. This paper objectively reveals several problems existing and facing the job satisfaction of PE teachers in Henan Independent College, and analyzes the causes of their occurrence. Furthermore, the author puts forward the countermeasures and suggestions to improve the job satisfaction of PE teachers in independent colleges, hoping to provide reference for the construction of teachers in Henan independent colleges and even other independent colleges.
