【摘要】：輔導員是高校大學生思想政治教育和學生日常管理、服務的骨干力量，是大學生健康成長、順利成才的教育者、管理者、引導者、伴隨者、服務者，黨和國家歷來重視這支隊伍，教育部在落實中央16號文件的系列配套文件中明確提出了輔導員隊伍向職業(yè)化、專家化發(fā)展的方向，并在輔導員職業(yè)培訓、職業(yè)激勵等方面采取了不少的措施，近年來輔導員職業(yè)化建設取得了不小的進展。高校輔導員隊伍職業(yè)化已成為提高輔導員隊伍綜合素質水平、工作實際成效的重要途徑，成為提高高校人才培養(yǎng)水平的重要途徑。 從建設一支職業(yè)化的、“政治強、業(yè)務精、紀律嚴、作風正”的學生輔導員隊伍出發(fā)，回顧我國高校輔導員隊伍建設三個歷史階段的主要成就，總結輔導員職業(yè)的政治屬性、教育屬性、管理屬性和輔助屬性四大特點，厘清高校輔導員職業(yè)化建設的相關概念與基本要素，概括輔導員隊伍建設的重要性、可行性與理論支持，并提出輔導員職業(yè)化建設的基本目標。在理論研究與對湖南省有代表性的四所高校的輔導員隊伍建設工作進行調(diào)研的基礎上，全面總結當前輔導員隊伍在選用機制、崗位職責、考核機制、保障機制、知識結構與隊伍穩(wěn)定性等方面的問題，并從國家、高校、輔導員自身三個層面深入分析產(chǎn)生這些問題的主要原因。最后，提出輔導員隊伍職業(yè)化建設的切實可行的對策建議，，主要包括提高認識、強化政策保障機制，完善管理、優(yōu)選選聘考評機制，和重視發(fā)展、拓展培訓提高機制，對推進輔導員職業(yè)化建設的體制機制性對策進行比較全面深入的探索。
[Abstract]:Counselors are the backbone of college students' ideological and political education and students' daily management and service. They are educators, managers, guides, companions and service providers who grow up healthily and successfully. The Party and the state have always attached importance to this team. The Ministry of Education, in a series of supporting documents for the implementation of the Central Committee No. 16 document, has clearly pointed out the direction of the professionalization and expert development of the counselors' team, and has also put forward the direction of professional training for counselors. Many measures have been taken in the field of career motivation, and in recent years, great progress has been made in the professionalization of counselors. The professionalization of college counselors has become an important way to improve the comprehensive quality of counselors and the actual results of their work, as well as an important way to improve the level of talent training in colleges and universities. Starting from the construction of a professional contingent of student counselors with "strong politics, good professional skills, strict discipline and upright style", this paper reviews the main achievements of the three historical stages of the construction of college counselors in China, and summarizes the political attributes of the counselors' profession. The four characteristics of educational attribute, management attribute and auxiliary attribute, clarify the related concepts and basic elements of college counselors' professionalization construction, summarize the importance, feasibility and theoretical support of counselors' team construction. And put forward the basic goal of professional construction of counselors. On the basis of theoretical research and investigation on the construction of counselors in four representative colleges and universities in Hunan Province, this paper comprehensively summarizes the current counselors' selection mechanism, post responsibility, assessment mechanism and security mechanism. The problems of knowledge structure and team stability are analyzed from three aspects of state, university and counsellor themselves, and the main reasons for these problems are analyzed. Finally, the paper puts forward some feasible countermeasures and suggestions for the professionalization of counselors, including enhancing the understanding, strengthening the policy guarantee mechanism, perfecting the management, selecting and appointing the evaluation mechanism, and attaching importance to the development, expanding the training and improving mechanism. To promote the professional construction of counselors system and institutional measures to carry out a more comprehensive and in-depth exploration.
