高校輔導(dǎo)員職業(yè)生涯發(fā)展研究

【摘要】:高校輔導(dǎo)員隊(duì)伍具有重要的意義與特殊的使命。加強(qiáng)輔導(dǎo)員隊(duì)伍建設(shè)包含豐富的內(nèi)容,從職業(yè)的視角切入本研究,在高校輔導(dǎo)員職業(yè)肩負(fù)履行國家意志的使命這一職業(yè)的重要性與特殊性的基本前提下,探究高校輔導(dǎo)員職業(yè)生涯發(fā)展的問題相比其他職業(yè)群體而言,更加復(fù)雜和嚴(yán)峻,輔導(dǎo)員職業(yè)的興衰和榮辱直接影響這支隊(duì)伍的穩(wěn)定性、職業(yè)化和專業(yè)化的水平,影響其工作水平和質(zhì)量,進(jìn)而影響整個(gè)高等教育的發(fā)展和高校的和諧穩(wěn)定。在這個(gè)意義上,輔導(dǎo)員職業(yè)生涯發(fā)展問題的重要性無疑在輔導(dǎo)員隊(duì)伍建設(shè)中具有首位價(jià)值意義。馬克思認(rèn)為,實(shí)踐是人的生存方式,勞動(dòng)首先是人謀生的手段,而選擇所將從事的職業(yè),應(yīng)遵循的原則是為人類謀幸福與自身完美發(fā)展的結(jié)合。因此,輔導(dǎo)員職業(yè)生涯的發(fā)展就應(yīng)從社會(huì)價(jià)值和自我價(jià)值實(shí)現(xiàn)的統(tǒng)一視域去推動(dòng);而從人的本質(zhì)的社會(huì)性站位,輔導(dǎo)員職業(yè)生涯的發(fā)展需要自我努力與社會(huì)條件支持的內(nèi)因和外因雙重動(dòng)力驅(qū)動(dòng)。把輔導(dǎo)員職業(yè)生涯發(fā)展問題作為研究的課題,既具有重要的理論意義,也具有鮮明的實(shí)踐價(jià)值。對(duì)于當(dāng)下現(xiàn)實(shí)而言,輔導(dǎo)員隊(duì)伍穩(wěn)定性不強(qiáng),過于頻繁的職業(yè)流動(dòng)、職業(yè)生涯相繼歷程的難以持續(xù)是不爭(zhēng)的事實(shí),即,高校輔導(dǎo)員隊(duì)伍缺乏穩(wěn)定性的問題,社會(huì)成員對(duì)輔導(dǎo)員的職業(yè)認(rèn)同過低問題,高校輔導(dǎo)員職業(yè)終身制的發(fā)展動(dòng)力不足等矛盾,這些制約高校輔導(dǎo)員隊(duì)伍發(fā)展根源性問題的存在,對(duì)高校輔導(dǎo)員個(gè)體產(chǎn)生了一定程度的消極影響。成為困擾輔導(dǎo)員個(gè)體職業(yè)化和專業(yè)化發(fā)展、整體隊(duì)伍提升的掣肘性障礙。上述問題的存在,與輔導(dǎo)員職業(yè)生涯發(fā)展不順不暢不利有著直接的關(guān)系,正因?yàn)槿绱?如何有效推動(dòng)輔導(dǎo)員職業(yè)生涯發(fā)展就成為輔導(dǎo)員隊(duì)伍建設(shè)中的一個(gè)重大問題。本文正是試圖以此為目標(biāo),在借鑒當(dāng)前思想政治教育學(xué)科研究成果的基礎(chǔ)上,通過把問題聚焦于“高校輔導(dǎo)員職業(yè)生涯發(fā)展”這一命題中,旨在通過學(xué)理層面的深入研究,對(duì)高校輔導(dǎo)員職業(yè)進(jìn)行定位、定性,明確高校輔導(dǎo)員職業(yè)生涯發(fā)展的內(nèi)涵與實(shí)質(zhì),在厘清“是什么”和“為什么”的前提下,以破解問題探討對(duì)策為指向,以對(duì)當(dāng)下制約輔導(dǎo)員職業(yè)生涯發(fā)展的各種原因的剖析,在揭示新的歷史條件輔導(dǎo)員職業(yè)生涯發(fā)展基本規(guī)律的基礎(chǔ)上,力求通過“怎么辦”的思考,提出解決高校輔導(dǎo)員職業(yè)生涯發(fā)展的突破路徑與實(shí)踐體系建構(gòu)的理論原則和基本對(duì)策。全文由五部分內(nèi)容構(gòu)成:第一章,高校輔導(dǎo)員職業(yè)生涯發(fā)展研究的理論前提和政策基礎(chǔ)。高校輔導(dǎo)員職業(yè)生涯發(fā)展研究,要以馬克思主義人的全面發(fā)展理論為指導(dǎo),在遵循職業(yè)生涯的“理論一般”的科學(xué)依據(jù)下探討其邏輯走向,還應(yīng)在政策背景中分析其制度框架。在此基礎(chǔ)上,闡明了“高校輔導(dǎo)員職業(yè)生涯發(fā)展”范疇的基本內(nèi)涵,即,高校輔導(dǎo)員職業(yè)生涯發(fā)展是指高校輔導(dǎo)員個(gè)體自覺地把握社會(huì)對(duì)其職業(yè)化、專業(yè)化成長的期望和規(guī)范,使自己努力達(dá)到職業(yè)角色要求和具備職業(yè)能力素養(yǎng)的職業(yè)生涯相繼和職業(yè)進(jìn)展歷程的持續(xù)化追求過程。從而確定本研究的邏輯基點(diǎn)。第二章,關(guān)于高校輔導(dǎo)員職業(yè)生涯發(fā)展基本內(nèi)容的研究。以高校輔導(dǎo)員職業(yè)生涯發(fā)展“發(fā)展什么”為題,從高校輔導(dǎo)員職業(yè)生涯發(fā)展的職業(yè)能力發(fā)展、職業(yè)人格發(fā)展、職業(yè)路徑發(fā)展的內(nèi)容維度;從高校輔導(dǎo)員職業(yè)生涯發(fā)展的“適應(yīng)探索、發(fā)展成長、高原倦怠、成熟穩(wěn)固”四階段的周期過程和規(guī)律的維度;從組織管理的“系統(tǒng)規(guī)劃、整體推進(jìn),搭建平臺(tái)、科學(xué)實(shí)施,匯聚資源、制度保障”三層面對(duì)高校輔導(dǎo)員職業(yè)生涯發(fā)展重要支撐條件的維度,對(duì)高校輔導(dǎo)員職業(yè)生涯發(fā)展研究從理論上進(jìn)行整體性關(guān)照和闡述。第三章,是關(guān)于高校輔導(dǎo)員職業(yè)生涯發(fā)展的現(xiàn)實(shí)困境及其歸因分析。該部分通過典型個(gè)案的剖析,力圖對(duì)高校輔導(dǎo)員職業(yè)生涯發(fā)展的總體現(xiàn)狀、基本特征和一般規(guī)律進(jìn)行概括總結(jié),重點(diǎn)對(duì)高校輔導(dǎo)員職業(yè)生涯發(fā)展的組織管理現(xiàn)狀與問題進(jìn)行梳理和問題解析。并運(yùn)用解釋結(jié)構(gòu)模型分析了高校輔導(dǎo)員職業(yè)生涯發(fā)展的影響因素,并對(duì)影響因素構(gòu)成的系統(tǒng)結(jié)構(gòu)劃分為表象層、中間層、根源層三個(gè)層級(jí),系統(tǒng)分析了諸多影響因素間的層次性與關(guān)聯(lián)性,并從體制機(jī)制、內(nèi)在動(dòng)力與人文環(huán)境三個(gè)方面對(duì)高校輔導(dǎo)員職業(yè)生涯發(fā)展的現(xiàn)實(shí)問題進(jìn)行了深刻透視。第四章,研究高校輔導(dǎo)員職業(yè)生涯發(fā)展難題的突破路徑。高校輔導(dǎo)員職業(yè)生涯發(fā)展遭遇嚴(yán)峻挑戰(zhàn)和危機(jī),研究如何轉(zhuǎn)“!睘椤皺C(jī)”,探尋解決高校輔導(dǎo)員職業(yè)生涯發(fā)展瓶頸的突破口。在對(duì)高校輔導(dǎo)員角色定位、職業(yè)終身化、主體性等問題進(jìn)行了基本框定的前提下,我們認(rèn)為高校輔導(dǎo)員職業(yè)生涯發(fā)展應(yīng)把職業(yè)化、專業(yè)化的發(fā)展方向融匯為專家化的發(fā)展通道,即,高校輔導(dǎo)員A型職業(yè)生涯發(fā)展路徑。同時(shí),構(gòu)建以自我反思與科研提升為主的“二次成長”路徑,實(shí)現(xiàn)其職業(yè)生涯發(fā)展的周期超越。第五章,關(guān)于推動(dòng)高校輔導(dǎo)員職業(yè)生涯發(fā)展的實(shí)踐體系建構(gòu)的思考。應(yīng)把高校輔導(dǎo)員置于“大思政”理念下思考其職業(yè)生涯發(fā)展問題。應(yīng)從系統(tǒng)論的整體性高度推進(jìn)和把握高校輔導(dǎo)員職業(yè)生涯發(fā)展問題,在目標(biāo)系統(tǒng)、管理系統(tǒng)、培養(yǎng)系統(tǒng)、發(fā)展系統(tǒng)、評(píng)價(jià)系統(tǒng)以及環(huán)境系統(tǒng)整合的視域下建構(gòu)實(shí)踐體系,這一實(shí)踐體系的動(dòng)態(tài)運(yùn)行體現(xiàn)在子系統(tǒng)間相互作用的外循環(huán)過程與輔導(dǎo)員個(gè)體職業(yè)生涯發(fā)展活動(dòng)所形成的內(nèi)循環(huán)過程。同時(shí),在實(shí)踐體系動(dòng)態(tài)優(yōu)化策略方面,應(yīng)在理論架構(gòu)、實(shí)踐運(yùn)行、制度保障、考核評(píng)估四個(gè)維度優(yōu)化體制機(jī)制,通過培訓(xùn)內(nèi)容、培訓(xùn)教材及師資隊(duì)伍等方面優(yōu)化培訓(xùn)體系,并以多向度、模塊化的培養(yǎng)體系、“成長共同體”、“問題導(dǎo)向的科研機(jī)制”等方面的內(nèi)容優(yōu)化培養(yǎng)模式,最終實(shí)現(xiàn)高校輔導(dǎo)員職業(yè)生涯的全面發(fā)展。
[Abstract]:The university counselor team is of great significance and special mission. It is necessary to strengthen the construction of the team of the counsellors, including the rich content, cut into the study from the perspective of the occupation, and on the basis of the importance and particularity of the vocation of the university counselor in carrying out the mission of the national will, Compared with other professional groups, the problem of the career development of the college counselor is more complex and severe, and the rise and fall and the disgrace of the counselor's occupation directly affect the stability, professionalism and professionalism of the team, and influence the level and quality of their work. And further the development of the whole higher education and the harmonious and stable of the colleges and universities. In this sense, the importance of the career development of the counselor is undoubtedly the first value in the construction of the tutors. In Marx's view, the practice is the man's way of living, the labor is the means to make a living first, and the choice of the profession to be engaged in, the principle that should be followed is the combination of the human being's well-being and the perfect development of itself. Therefore, the development of the career of the counselor should be promoted from the unified view of the social value and the self-value, and from the social position of the human nature, the development of the counselor's career needs the internal and external factors of self-effort and social condition support. As the subject of the study, the problem of career development of the counselor is of great theoretical and practical value. For the current reality, the stability of the counselor team is not strong, the career flow is too frequent, and the difficulty of the successive course of the career is the fact that, the problem of the lack of stability of the university counselor team, the problem that the social member's professional identity of the counselor is too low, The contradiction of the development of the career life-long system of the counselor of the university, these factors restrict the existence of the root cause of the college counselor's development, and have a certain degree of negative influence on the individual of the university. It has become an obstacle to the professional and professional development of the counsellors and the promotion of the whole team. The existence of the above-mentioned problems has a direct relationship with the development of the counselor's career, and it is because of this, how to effectively promote the career development of the counselor becomes a major problem in the construction of the counselors. Based on the research results of the current ideological and political education, this paper, on the basis of drawing on the research results of the current ideological and political education, focuses on the proposition of the career development of the college counselor, and aims to position and characterize the college counselor's occupation through the deep study of the theoretical level. It is clear that the connotation and essence of the career development of the college counselor, on the premise of clarifying the "What is it" and the "Why?", in order to solve the problem and explore the countermeasure as the point, in order to analyze the various reasons for restricting the career development of the counselor, On the basis of revealing the basic law of career development of the new historical condition counselor, the author tries to put forward the theoretical principles and the basic countermeasures for solving the breakthrough path and the construction of the practical system of the career development of the college counselor through the thinking of the "What to do". The third chapter is about the real dilemma and the attribution analysis of the career development of the college counselor. This part, through the analysis of the typical case, tries to sum up the overall current situation, basic characteristics and general rules of the career development of the college counselor, and focuses on the organization and management status and the problem of the career development of the college counselor.
