立案前后金陵女大管理模式變革研究

【摘要】:大學(xué)是遺傳與環(huán)境的產(chǎn)物。大學(xué)管理模式總是在保持內(nèi)部邏輯與外部環(huán)境動(dòng)態(tài)平衡中不斷變革,最終生成相對(duì)穩(wěn)定、持久的自動(dòng)平衡機(jī)制。金陵女子大學(xué)是中國(guó)近代著名的教會(huì)女子大學(xué),雖為差會(huì)創(chuàng)辦,但在對(duì)西方先進(jìn)管理模式移植中,不斷自我調(diào)適并逐漸扎根于中國(guó)本土,形成了自己獨(dú)特的管理模式,成為中國(guó)女子大學(xué)的先驅(qū),推動(dòng)了中國(guó)高等教育的近代化進(jìn)程。任何社會(huì)科學(xué)都是歷史的,無(wú)時(shí)間限制的分析是無(wú)意義的。如果僅從宏觀的角度對(duì)金陵女大三十余年的管理模式進(jìn)行籠統(tǒng)分析,顯然已無(wú)法滿足認(rèn)識(shí)的需要。以立案為節(jié)點(diǎn),分析不同歷史文化背景下金陵女大管理模式的特色及其適宜性變革,則能更真切地認(rèn)識(shí)大學(xué)管理模式的源起、發(fā)展及變革的實(shí)質(zhì)。此處的立案是教會(huì)大學(xué)向中國(guó)政府注冊(cè)的過(guò)程,也是金陵女大本土化改革的標(biāo)志。立案前,金陵女大雖完全處于差會(huì)的掌控之中,為傳教服務(wù),但也逐漸形成了較為穩(wěn)定、獨(dú)特的管理模式。在管理理念上,形成了宗教管理為主,女性、現(xiàn)代管理為輔的理念體系;在管理主體上,呈現(xiàn)出教會(huì)控制下的底層自治特征;在管理制度上形成了以習(xí)俗慣例為主的宗教、女性管理制度,正式制度較為現(xiàn)代化但尚未形成體系。立案中,非基督教運(yùn)動(dòng)和收回教育權(quán)運(yùn)動(dòng)將矛頭直指教會(huì)大學(xué),因而此期金陵女大權(quán)力沖突、信仰沖突和性別沖突凸顯,學(xué)校管理層不得不做出相應(yīng)調(diào)整以適應(yīng)國(guó)家與社會(huì)需求。立案后金陵女大本土化變革加速,在管理理念上,變革主要集中于宗教層面,宗教管理理念淡化,國(guó)民精神逐漸增強(qiáng);在管理主體上,政府與教會(huì)的相互制衡使管理權(quán)逐步轉(zhuǎn)移至國(guó)人手中,外部的權(quán)力斗爭(zhēng)為內(nèi)部營(yíng)造了相對(duì)自由的管理空間,內(nèi)部管理氣氛空前民主;管理制度也越發(fā)本土化、國(guó)家化、科學(xué)化。歷經(jīng)管理模式的變革,金陵女大的宗教功能減弱、教育功能凸顯,保留了宗教信仰中的合理成分,并賦予了其新的時(shí)代意義,最終不僅形成了獨(dú)具特色的管理模式,也逐漸融入國(guó)民教育體系、為國(guó)人所接受。
[Abstract]:Universities are the product of heredity and environment.The university management mode always changes in keeping the dynamic balance between the internal logic and the external environment, and finally produces a relatively stable and long-lasting automatic balance mechanism.Jinling Women's University is a famous church women's university in modern China, although it was founded by the poor, but in the transplantation of the western advanced management mode, it constantly adjusted itself and gradually took root in China's native land, and formed its own unique management mode.Becoming a pioneer of Chinese women's universities has promoted the modernization of higher education in China.Any social science is historical, and an analysis without time is meaningless.If only from the macroscopic angle to the Jinling female university 30 years' management pattern carries on the general analysis, obviously has been unable to satisfy the understanding the need.By analyzing the characteristics and suitable changes of the management mode of Jinling female University under different historical and cultural background, we can understand the origin, development and essence of the university management model more truly.The registration is a process of registration with the Chinese government and a symbol of local reform in Jinling.Before filing the case, Jinling female university was completely in the control of missionary service, but also gradually formed a more stable, unique management model.In the concept of management, it has formed a concept system of religious management, women, supplemented by modern management; on the subject of management, it presents the characteristics of autonomy at the bottom under the control of the church; on the management system, it forms a religion dominated by custom and convention.Female management system, the formal system is more modern but has not yet formed a system.In filing the case, the non-Christian movement and the Movement for the Reclamation of the right to Education have directed their spearhead at the church university. As a result, the conflict of power, belief and gender in the Jinling Women's University has been highlighted during this period.The school management had to adjust accordingly to meet the needs of the state and society.After filing the case, the localization of Jinling women accelerated. In the management concept, the reform mainly focused on the religious level, the religious management concept was diluted, and the national spirit was gradually strengthened.The checks and balances between the government and the church make the management power gradually transfer to the hands of the people. The external power struggle creates a relatively free management space for the interior, and the internal management atmosphere is unprecedented democracy, and the management system is becoming more local, nationalized and scientific.After the reform of the management mode, the religious function of Jinling female University is weakened, the educational function is prominent, the reasonable component of religious belief is retained, and the new significance of the times is given to it. Finally, the unique management mode is formed.Also gradually integrated into the national education system, accepted by the people of the country.
