【摘要】:我國(guó)城鎮(zhèn)化進(jìn)程的快速發(fā)展使城鎮(zhèn)數(shù)量不斷增加,農(nóng)村人口不斷向城鎮(zhèn)遷移。城鎮(zhèn)化進(jìn)程的加速發(fā)展給農(nóng)村教育帶了較大的影響,農(nóng)村教師隊(duì)伍由此而發(fā)生了諸多變化。本文旨在探討城鎮(zhèn)化進(jìn)程中樂(lè)平市農(nóng)村教師隊(duì)伍的變化與對(duì)策。通過(guò)實(shí)際調(diào)查,發(fā)現(xiàn)在城鎮(zhèn)化進(jìn)程中樂(lè)平市農(nóng)村教師隊(duì)伍在以下幾個(gè)方面發(fā)生了變化:(1)教師數(shù)量趨向遞減。樂(lè)平市農(nóng)村教師隊(duì)伍數(shù)量呈連年遞減的趨勢(shì),其中農(nóng)村中學(xué)和距離中心城鎮(zhèn)較遠(yuǎn)的農(nóng)村小學(xué)教師減少程度嚴(yán)重。(2)教師結(jié)構(gòu)不夠合理。教師隊(duì)伍老齡化和年輕化問(wèn)題較嚴(yán)重,教師職稱(chēng)結(jié)構(gòu)不穩(wěn)定。(3)教師單向流入城鎮(zhèn)。農(nóng)村教師隊(duì)伍“向城性”單向流動(dòng);農(nóng)村教師隊(duì)伍流動(dòng)呈現(xiàn)結(jié)構(gòu)性特征,骨干教師、中青年和中級(jí)教師為流動(dòng)主體;農(nóng)村教師隊(duì)伍流入流出不平衡;中青年教師流動(dòng)意愿增強(qiáng)。(4)教師培訓(xùn)機(jī)會(huì)增加。(5)教師職業(yè)壓力加大。(6)教師工作熱情降低。經(jīng)過(guò)進(jìn)一步分析,發(fā)現(xiàn)農(nóng)村教師隊(duì)伍變化的影響因素主要有以下幾個(gè)方面:城鄉(xiāng)二元結(jié)構(gòu)的存在;城鄉(xiāng)人口的單向流動(dòng);城鄉(xiāng)經(jīng)濟(jì)水平的差距;城鄉(xiāng)教師工資待遇的差距;城鄉(xiāng)教師工作環(huán)境的差距;跇(lè)平市農(nóng)村教師隊(duì)伍變化的現(xiàn)實(shí),對(duì)加強(qiáng)樂(lè)平市農(nóng)村教師隊(duì)伍的建設(shè)提出了相應(yīng)的對(duì)策建議:(1)加速城鄉(xiāng)一體化進(jìn)程,推進(jìn)城鄉(xiāng)教育共同發(fā)展。(2)創(chuàng)新農(nóng)村教師管理制度,促進(jìn)教師雙向流動(dòng)。(3)加強(qiáng)教師在職培訓(xùn)力度,切實(shí)提升教師素質(zhì)。(4)提高農(nóng)村教師工資待遇,留住農(nóng)村優(yōu)秀教師。(5)優(yōu)化農(nóng)村學(xué)校布局,改善農(nóng)村學(xué)校辦學(xué)條件(6)加強(qiáng)校園文化建設(shè),提高農(nóng)村教師工作熱情。
[Abstract]:With the rapid development of urbanization in China, the number of cities and towns is increasing and the rural population is moving to cities and towns. The rapid development of urbanization has brought great influence to rural education, and many changes have taken place in rural teachers. The purpose of this paper is to probe into the changes and countermeasures of rural teachers in Leping City in the process of urbanization. Through the actual investigation, it is found that in the process of urbanization, the contingent of rural teachers in Leping City has changed in the following aspects: (1) the number of teachers tends to decrease. The number of teachers in rural areas in Leping is decreasing year after year, among which the number of teachers in rural middle schools and rural primary schools far from the central towns is decreasing seriously. (2) the structure of teachers is not reasonable. The problems of aging and younger teachers are serious, and the structure of teachers' professional titles is unstable. (3) the teachers flow into cities and towns in one direction. The flow of rural teachers shows structural characteristics, with backbone teachers, middle and young teachers and middle teachers as the flowing subjects, the inflow and outflow of rural teachers being unbalanced, and the flow of rural teachers into and out of urban areas is not balanced. (4) teacher training opportunities increased; (5) teachers' professional pressure increased; (6) teachers' enthusiasm decreased. Through further analysis, it is found that the main influencing factors of the change of rural teachers are as follows: the existence of urban-rural dual structure, the one-way flow of urban and rural population, the gap of economic level between urban and rural areas, the difference of salary treatment between urban and rural teachers; The gap between urban and rural teachers' working environment. Based on the reality of the change of rural teachers in Leping City, this paper puts forward corresponding countermeasures and suggestions to strengthen the construction of rural teachers in Leping: (1) accelerating the process of urban-rural integration and promoting the common development of urban and rural education; (2) innovating the management system of rural teachers. Promote the two-way flow of teachers. (3) strengthen the in-service training of teachers, improve the quality of teachers. (4) improve the salary of rural teachers, retain outstanding teachers in rural areas. (5) optimize the layout of rural schools, To improve the conditions of running a rural school (6) to strengthen the construction of campus culture and to enhance the enthusiasm of rural teachers.
