任務(wù)目標(biāo)框架對(duì)個(gè)體突破性創(chuàng)造意愿的影響

【摘要】:采用情境問卷的方法,以高校博士研究生為對(duì)象,運(yùn)用層級(jí)回歸分析方法,在意義建構(gòu)理論的基礎(chǔ)上探討了任務(wù)目標(biāo)框架對(duì)個(gè)體從事突破性創(chuàng)造活動(dòng)意愿的影響及其作用機(jī)制,并提出了促進(jìn)個(gè)體突破性創(chuàng)造意愿的目標(biāo)框架模型。研究結(jié)果表明,當(dāng)組織當(dāng)前的任務(wù)目標(biāo)難度水平低于/高于組織的歷史任務(wù)目標(biāo)難度水平時(shí),個(gè)體會(huì)分別形成積極/消極的目標(biāo)回溯框架,在積極目標(biāo)回溯框架下進(jìn)行突破性創(chuàng)造的意愿更高;積極的目標(biāo)回溯框架對(duì)個(gè)體突破性創(chuàng)造意愿的促進(jìn)作用在低水平的任務(wù)目標(biāo)難度下和高創(chuàng)造力自我效能的個(gè)體中相對(duì)更強(qiáng);當(dāng)社會(huì)參照對(duì)象的任務(wù)執(zhí)行水平低于/高于組織當(dāng)前的任務(wù)目標(biāo)水平或個(gè)人當(dāng)前的績(jī)效水平時(shí),個(gè)體會(huì)分別形成積極/消極的社會(huì)比較框架,在積極的社會(huì)比較框架下的突破性創(chuàng)造意愿更高;積極的社會(huì)比較框架對(duì)個(gè)體突破性創(chuàng)造意愿的促進(jìn)作用在高水平的任務(wù)目標(biāo)難度下和低創(chuàng)造力自我效能的個(gè)體中相對(duì)更強(qiáng)。研究結(jié)論對(duì)從管理制度層面(如績(jī)效考核制度)研究如何培育創(chuàng)新工作者的突破性創(chuàng)造力具有較強(qiáng)的理論和現(xiàn)實(shí)意義。
[Abstract]:With the method of situational questionnaire and hierarchical regression analysis, this paper discusses the influence of task goal framework on the willingness of individual to engage in breakthrough creative activities and its mechanism based on the theory of meaning construction. A goal framework model is proposed to promote individual willingness to create breakthroughs. The results show that when the current task goal difficulty level is lower / higher than the organization's historical task goal difficulty level, Individuals will form a positive / negative goal backtracking framework respectively, and they are more willing to make breakthrough creation in the framework of positive goal backtracking. The role of active goal backtracking framework in promoting individual breakthrough creativity is stronger than that in individuals with low level of task goal difficulty and high creative self-efficacy. When the task implementation level of the social reference object is lower / higher than the current task goal level of the organization or the current performance level of the individual, the individual will form a positive / negative social comparison framework, respectively. Greater willingness to create breakthroughs within the framework of positive social comparisons; The role of positive social comparison framework in promoting individuals' willingness to create breakthrough is stronger than that of individuals with high level of task goal difficulty and low creative self-efficacy. It is of great theoretical and practical significance to study how to cultivate the breakthrough creativity of innovators.
