Impact of Team Diversity on Members Creative Performance

摘要:
通過構建被調節(jié)的中介效應模型,探討了團隊異質性對團隊成員創(chuàng)新績效的影響機制,考察了團隊層面的創(chuàng)新氛圍的跨層次中介效應以及領導觀點采擇能力對此中介效應的調節(jié)作用。結果顯示:在領導觀點采擇能力較高的R&D團隊中,專業(yè)差異、團隊任期差異通過創(chuàng)新氛圍的中介作用對成員創(chuàng)新績效產生較強的正向影響,年齡差異的負向影響較強,團隊異質性的影響非常有限;團隊異質性對成員主觀績效的影響大于對客觀績效的影響。
Abstract:
This paper constructs a moderated mediating model to analyze the effect mechanism of team diversity on innovation performance of member in RD team.And it investigates the cross-level mediating effect of team climate for innovation,and the moderating effect of leader's perspective taking.The results based on hierarchical linear modeling indicate that,only when the level of leader's perspective taking is high,professional diversity and tenure diversity positively impact member's innovation performance through the mediating effect of team climate for innovation,and age diversity has negative impacts.
