旅游企業(yè)勞資沖突的發(fā)生機制與對策研究

【摘要】:隨著我國旅游業(yè)的蓬勃發(fā)展,旅游企業(yè)從業(yè)人員的數量也在不斷增加。然而,旅游業(yè)的快速發(fā)展帶來了旅游企業(yè)從業(yè)人員報酬的不合理,旅游企業(yè)高員工流失率,企業(yè)與員工的勞資糾紛等問題。在這一背景下,如何正確認識旅游企業(yè)勞資沖突的發(fā)生機制并制定相關對策成為目前亟需解決的問題。針對研究問題的特殊性,本文運用深度訪談及扎根理論研究了旅游企業(yè)勞資沖突的發(fā)生機制,,并針對旅游企業(yè)當前發(fā)展現(xiàn)狀制定了旅游企業(yè)勞資沖突的解決對策。 首先,論述了選題的研究背景、意義和國內外研究現(xiàn)狀,說明了主要研究內容和研究方法。并界定了文中的相關概念,解釋說明了研究所涉及的相關理論,為全文提供理論支持和指導。 其次,參考國內外學者對于勞資沖突的研究成果并結合當前我國旅游業(yè)的發(fā)展狀況,制定了勞資沖突訪談問卷,通過觀察、訪談調查秦皇島市旅游企業(yè)的勞資現(xiàn)狀,針對調查所得資料采用扎根理論研究方法制定了旅游企業(yè)勞資沖突的發(fā)生機制概念模型。 再次,根據所得概念模型,從旅游企業(yè)具體勞資沖突情況和概念模型的角度制定了驗證概念模型的調查問卷,通過描述性統(tǒng)計分析和總結歸納法證明了概念模型的合理性。 最后,說明了旅游企業(yè)勞資沖突的發(fā)生機制中的機制要素、發(fā)生原因、發(fā)生過程和影響效應等,根據當前勞資沖突發(fā)生的原因和旅游企業(yè)自身勞資沖突的特點有針對性的從法律制度、企業(yè)制度、監(jiān)控機制、社會教育等方面制定了解決旅游企業(yè)勞資沖突的對策。
[Abstract]:With the vigorous development of tourism in China, the number of employees in tourism enterprises is also increasing. However, the rapid development of tourism has brought about some problems, such as the unreasonable remuneration of employees, the high turnover rate of employees, the labor disputes between enterprises and employees, and so on. Under this background, how to correctly understand the mechanism of labor and capital conflict in tourism enterprises and make relevant countermeasures has become a problem that needs to be solved. Aiming at the particularity of the research problem, this paper studies the mechanism of the labor and capital conflict in the tourism enterprises by using the deep interview and the theory of taking root, and formulates the countermeasures to solve the labor conflict in the tourism enterprises according to the present situation of the development of the tourism enterprises. First of all, the research background, significance and research status at home and abroad are discussed, and the main research contents and research methods are explained. The related concepts are defined, and the related theories are explained, which provide theoretical support and guidance for the full text. Secondly, referring to the research results of domestic and foreign scholars on labor conflicts and combining the current situation of tourism development in China, the paper formulates the interview questionnaire of labor and capital conflict, and through observation, interviews and surveys the present situation of labor and capital of tourism enterprises in Qinhuangdao. Based on the data obtained from the investigation, a conceptual model of the mechanism of labor and capital conflict in tourism enterprises is established by using the method of rooted theory. Thirdly, according to the concept model obtained, the questionnaire to verify the concept model is made from the angle of the specific labor conflict and concept model of tourism enterprises, and the rationality of the concept model is proved by descriptive statistical analysis and summary induction. Finally, it explains the mechanism elements, causes, processes and effects of labor conflicts in tourism enterprises. According to the causes of the current labor and capital conflicts and the characteristics of the labor conflicts of tourism enterprises, the countermeasures to solve the conflicts between labor and capital of tourism enterprises are formulated from the aspects of legal system, enterprise system, monitoring mechanism, social education and so on.
