基于沖突理論的導游薪酬體系構(gòu)建研究

【摘要】:導游是指接受旅行社委派,作為旅行社的代表實施旅游計劃,為游客提供旅游活動安排、講解等服務(wù),并給予食、宿、行等方面幫助的人員,在旅游活動中起到了溝通和橋梁的作用。當前旅行社市場競爭激烈,旅游市場中存在的“亂象”也引發(fā)了人們對導游人員現(xiàn)狀的思考:一方面,部分導游素質(zhì)低下引發(fā)游客投訴、不滿,甚至是媒體的曝光;另一方面,對導游基本權(quán)益、導游生存環(huán)境的變化卻鮮有人關(guān)注。這些問題都指向了一個方面,即現(xiàn)階段不合理的導游薪酬體系。尤其是隨著入世以后旅行社對外資的全面開放,旅行社要想提高市場競爭力,如何培養(yǎng)和管理人才,尤其是處在一線的導游,合理的薪酬體系設(shè)計是關(guān)鍵。 本文試圖通過對旅游行業(yè)的排頭兵-—導游的薪酬現(xiàn)狀進行分析研究,引入社會學理論-—“沖突理論”,以創(chuàng)建和諧旅游為出發(fā)點,對導游薪酬體系進行了重新構(gòu)建。在研究方法上,采用理論研究與實踐研究相結(jié)合、定性分析與定量分析相結(jié)合的方法,并通過問卷調(diào)查的方式,通過了解導游薪酬體系的現(xiàn)狀,著重分析其中存在的沖突,最后提出了基于沖突理論的導游薪酬體系的構(gòu)建。 本文首先介紹了課題的研究背景、國內(nèi)外研究現(xiàn)狀及評述、論文的研究目的和意義、論文的研究方法和邏輯結(jié)構(gòu)。在對沖突理論的主要流派及其在社會學中的應(yīng)用進行了分析之后,確定了本文的理論基礎(chǔ)。在此基礎(chǔ)上對導游薪酬體系進行了調(diào)查,包括調(diào)查方法、調(diào)查樣本的選取、調(diào)查問卷的設(shè)計,在實地發(fā)放問卷及個別訪談的基礎(chǔ)上,對調(diào)查結(jié)果進行了數(shù)據(jù)分析,形成了調(diào)查結(jié)論。然后運用沖突理論對導游薪酬體系中存在的沖突進行了分析,包括沖突主體的界定、沖突的具體表現(xiàn)形式,并對沖突的原因進行了分析。接下來就導游薪酬體系的構(gòu)建進行了相關(guān)分析,包括:導游薪酬體系的構(gòu)建思路、構(gòu)建原則和構(gòu)建目標,著重闡述了基于沖突理論的導游薪酬體系的構(gòu)建流程,并分析了導游薪酬體系實施的相關(guān)保障措施。最后選取典型企業(yè)進行薪酬設(shè)計效果的實證研究,從中發(fā)現(xiàn)問題,以進一步完善導游薪酬體系。

On the other hand, few people pay attention to the changes in the basic rights of the tour guides and the environment of the guide's survival. These problems have all pointed to one aspect, that is, the irrational tour guide salary system at the present stage. With the full opening of the travel agency to foreign capital after entering the WTO, the travel agency wants to improve the competitiveness of the market and how to train and manage the talents, especially in the front-line guide. The design of a reasonable salary system is the key.
This paper tries to make an analysis and Study on the present situation of the remuneration of tour guides in the tourism industry, and introduces the theory of sociological theory - "conflict theory" to create a harmonious tour as the starting point, and reconstructs the system of tour guide compensation. In the study method, the qualitative analysis and quantitative analysis are combined with theoretical research and practice research. By means of the method of combining, and through the questionnaire survey, through the understanding of the present situation of the tour guide salary system, this paper focuses on the analysis of the existing conflicts, and finally puts forward the construction of the guide compensation system based on the theory of conflict.
This paper first introduces the background of the research, the present situation and review at home and abroad, the purpose and significance of the research, the research method and the logical structure of the thesis. After analyzing the main schools of the conflict theory and its application in sociology, the theoretical basis of this paper is determined. On this basis, the system of tour guide salary is introduced. The investigation, including the investigation method, the selection of the sample, the design of the questionnaire, the questionnaire and the individual interview in the field, analyzed the results of the investigation, and formed the conclusion of the investigation. Then, the conflict theory was used to analyze the conflicts in the guide salary system, including the definition of the conflict subject and the conflict. The specific forms of expression, and the analysis of the causes of the conflict. Next, the construction of the tour guide salary system is analyzed, including: guide salary system construction ideas, construction principles and construction goals, focusing on the conflict theory based tour guide salary system construction process, and analysis of the implementation of the tour guide salary system. Finally, select typical enterprises to carry out an empirical research on the effect of compensation design, and find out problems in order to further improve the tourist guide salary system.
