ZLJT糧油公司員工績(jī)效管理體系優(yōu)化研究

【摘要】:改革開放以來,市場(chǎng)化程度越來越高,開放程度越來越大,對(duì)于企業(yè)的生存挑戰(zhàn)自然難度加大。隨著市場(chǎng)化的發(fā)展加快,對(duì)企業(yè)精細(xì)化管理要求提升了,企業(yè)拼的是管理,競(jìng)爭(zhēng)的是人才,人才是所有資源中最關(guān)鍵的資源。設(shè)計(jì)出一套切合企業(yè)實(shí)際的績(jī)效管理體系,激發(fā)并促進(jìn)員工工作的積極性,充分調(diào)動(dòng)員工的內(nèi)在驅(qū)動(dòng)力才是企業(yè)提升效益的最佳途徑,也是企業(yè)可持續(xù)健康發(fā)展的基礎(chǔ)保障。ZLJT糧油企業(yè)的主營(yíng)產(chǎn)品是成品糧油,目前企業(yè)處于發(fā)展期,企業(yè)員工的綜合年齡較小,青年員工比重較大,同時(shí),員工在工作能力及受教育程度上良莠不齊,員工更新流動(dòng)周期較短,F(xiàn)在該公司還是沿用傳統(tǒng)國(guó)有企業(yè)的激勵(lì)體系,其激勵(lì)成效較差。因此,如何通過改進(jìn)績(jī)效管理機(jī)制來增強(qiáng)企業(yè)的市場(chǎng)競(jìng)爭(zhēng)實(shí)力是企業(yè)面臨的重要課題。本文采取了問卷調(diào)查、文獻(xiàn)分析、定性與定量相結(jié)合等方法,在歸納總結(jié)現(xiàn)有績(jī)效管理體系基礎(chǔ)之上,結(jié)合ZLJT公司目前的情況,對(duì)企業(yè)績(jī)效管理中的問題及員工的切實(shí)需求進(jìn)行剖析、整理和歸納總結(jié)對(duì)進(jìn)一步構(gòu)建和完善了ZLJT糧油公司的員工績(jī)效管理體系,重構(gòu)了與公司特征相符的薪資報(bào)酬制度、績(jī)效考察制度、員工教育培訓(xùn)及升遷制度,同時(shí)還提出了與之相對(duì)應(yīng)的優(yōu)化方案實(shí)施保障措施。本研究一方面能夠引導(dǎo)ZLJT糧油公司的績(jī)效管理可持續(xù)健康發(fā)展,另一方面對(duì)同行其他企業(yè)單位員工績(jī)效管理的完善也有一定的參考價(jià)值。
[Abstract]:Since the reform and opening up, the degree of marketization is becoming higher and higher. With the rapid development of marketization, the requirements for fine management of enterprises have been raised. Enterprises are fighting for management, competition is talent, talent is the most critical resource of all resources. It is the best way for enterprises to design a set of performance management system to stimulate and promote the enthusiasm of employees and fully mobilize the internal driving force of employees. The main product of ZLJT grain and oil enterprise is finished grain and oil. At present, the enterprise is in the development period, the comprehensive age of enterprise staff is relatively small, the proportion of young employees is large, at the same time, The work ability and education of employees are mixed, and the turnover cycle is short. The company still follows the traditional state-owned enterprise incentive system, its incentive effectiveness is poor. Therefore, how to improve the performance management mechanism to enhance the market competitiveness of enterprises is an important issue facing enterprises. This paper adopts the methods of questionnaire, literature analysis, qualitative and quantitative analysis, and summarizes the existing performance management system, combined with the current situation of ZLJT Company. This paper analyzes the problems in the enterprise performance management and the actual needs of the employees, summarizes and summarizes the employee performance management system of the ZLJT grain and oil company, and reconstructs the salary and reward system in line with the characteristics of the company. Performance inspection system, staff education, training and promotion system, and the corresponding optimization program to implement the safeguard measures. On the one hand, this study can guide the sustainable and healthy development of ZLJT grain and oil company performance management, on the other hand, it has certain reference value for the improvement of employee performance management in other enterprises.
