基于第三方物流業(yè)務模式的人力資源實踐研究

【摘要】:物流作為一個新興產(chǎn)業(yè),在我國的發(fā)展非常迅速,并顯示出廣闊的市場前景。專業(yè)化的物流在我國逐漸形成規(guī)模,第三方物流公司如雨后春筍般涌現(xiàn)。但目前針對我國第三方物流企業(yè)的研究大多關于發(fā)展模式和運營模式,較少涉及業(yè)務模式,而業(yè)務模式與人力資源實踐的相互匹配更是少有研究。 本文采用案例研究法,以順豐速運和聯(lián)邦快遞為案例研究對象,探索該兩家在國內(nèi)外知名物流企業(yè)的業(yè)務模式類型,并分析了在企業(yè)進行業(yè)務模式選擇時的影響因素。最后,,通過基于“AMO模型”的人力資源管理實踐構型論,在對兩家企業(yè)的員工能力、動機、參與機會三個維度的人力資源實踐進行分析后,深入剖析了兩家企業(yè)業(yè)務模式與人力資源實踐的相互匹配方式。 本文主要結論:(1)順豐速運和聯(lián)邦快遞的業(yè)務模式分別為功能主導型和供應鏈一體化型。(2)物流企業(yè)對于業(yè)務模式的選擇由外部因素和內(nèi)部因素影響。而外部因素可分為行業(yè)環(huán)境和市場需求兩個維度,內(nèi)部因素可分為企業(yè)戰(zhàn)略/產(chǎn)品定位和服務能力兩個維度。(3)企業(yè)業(yè)務模式的選擇導致了人力資源實踐類型的差異。業(yè)務模式的特點影響了對人才的要求,進而導致了人力資源實踐差異。運用功能主導型的順豐速運選取了內(nèi)部化-保健-控制的內(nèi)控型人力資源管理實踐,運用供應鏈一體化業(yè)務模式的聯(lián)邦快遞則選取了參與型人力資源實踐(內(nèi)部化-激勵-承諾),兩家企業(yè)的業(yè)務模式和人力資源實踐類型達到了相互匹配。
[Abstract]:Logistics, as a new industry, develops very quickly in our country, and shows a broad market prospect. Specialized logistics in China is gradually forming scale, third-party logistics companies springing up like bamboo shoots. However, most of the researches on the third party logistics enterprises in our country are about the development mode and the operation mode, less about the business model, and the matching between the business model and the practice of human resources is rare. Taking Shunfeng Express and FedEx as the case studies, this paper explores the business model types of these two well-known logistics enterprises at home and abroad, and analyzes the factors affecting the choice of business models in the enterprises. Finally, through the theory of human resource management practice configuration based on "AMO model", this paper analyzes the human resource practice in the three dimensions of employee ability, motivation and participation opportunity in two enterprises. This paper deeply analyzes the matching mode between the two business models and human resource practice. The main conclusion of this paper is that the business models of Shunfeng Express and FedEx are function-oriented and supply-chain integration respectively. The choice of business model for logistics enterprises is influenced by external and internal factors. External factors can be divided into two dimensions: industry environment and market demand. Internal factors can be divided into two dimensions: enterprise strategy / product orientation and service capability. The characteristics of business model affect the requirement of talents, and then lead to the difference of human resource practice. The practice of internal control human resource management based on internalization, health care and control is selected by using the function leading type of Shunfeng express transportation. FedEx, which uses the integrated business model of supply chain, chooses the human resource practice of participation type (internalization, incentive and commitment), and the two enterprises' business model and human resource practice type are matched each other.
