A Moderated Mediation Model of Ethical Leadership,Task Perfo

本研究旨在探討倫理型領(lǐng)導(dǎo)對員工工作績效(包括任務(wù)績效、組織公民行為和創(chuàng)造力)的影響。本研究將心理安全感和心理所有權(quán)作為中介變量,并將領(lǐng)導(dǎo)者成員交換作為調(diào)節(jié)變量,以檢驗倫理型領(lǐng)導(dǎo)與工作績效之間的關(guān)系。本研究采用問卷調(diào)查的方法,對山東省和華東地區(qū)的酒店進行問卷收集,數(shù)據(jù)來源于特定酒店的員工和領(lǐng)導(dǎo)。實證結(jié)果表明,倫理型領(lǐng)導(dǎo)對任務(wù)績效、組織公民行為和創(chuàng)造力具有顯著的正向影響。此外,研究還發(fā)現(xiàn),心理安全感和心理所有權(quán)在倫理型領(lǐng)導(dǎo)與任務(wù)績效、組織公民行為和創(chuàng)造力之間起到中介作用。研究結(jié)果還表明,領(lǐng)導(dǎo)成員交換調(diào)節(jié)了倫理型領(lǐng)導(dǎo)、心理安全感與心理所有權(quán)之間的關(guān)系,該結(jié)果可以幫助管理者了解酒店員工心理安全感與心理所有權(quán)的重要性,并指出酒店管理需要建立合適的領(lǐng)導(dǎo)成員交流機制以有效地管理組織的信息系統(tǒng)。本研究還強調(diào)了有效的領(lǐng)導(dǎo)風(fēng)格(倫理型領(lǐng)導(dǎo))在服務(wù)型行業(yè)中積極影響工作績效的重要性?傮w來說,通過表明心理安全感、心理所有權(quán)和領(lǐng)導(dǎo)者成員交換是影響倫理型領(lǐng)導(dǎo)對工作績效影響程度重要且最相關(guān)的變量,本文對現(xiàn)有關(guān)于倫理型領(lǐng)導(dǎo)和工作績效的研究有一定的貢獻。
