創(chuàng)業(yè)者中庸思維與創(chuàng)業(yè)激情對(duì)新創(chuàng)企業(yè)績(jī)效的影響機(jī)制研究

【摘要】:創(chuàng)業(yè)是社會(huì)經(jīng)濟(jì)發(fā)展的重要引擎,其對(duì)產(chǎn)業(yè)結(jié)構(gòu)的升級(jí)調(diào)整以及社會(huì)就業(yè)崗位的增加具有重要的推動(dòng)與保障作用。新創(chuàng)企業(yè)作為最具活力的社會(huì)實(shí)體之一,是創(chuàng)業(yè)的關(guān)鍵角色和中堅(jiān)力量。因此通過推動(dòng)新創(chuàng)企業(yè)的成長(zhǎng)與發(fā)展,促進(jìn)創(chuàng)業(yè)與創(chuàng)新,推動(dòng)國(guó)家供給側(cè)改革,增加社會(huì)就業(yè),已經(jīng)成為中國(guó)"保增長(zhǎng)、穩(wěn)增長(zhǎng)"國(guó)家戰(zhàn)略下的必然選擇。我國(guó)政府和社會(huì)對(duì)創(chuàng)業(yè)高度支持,通過良好社會(huì)環(huán)境的打造、優(yōu)惠政策的推行、優(yōu)質(zhì)資金的引入等措施,促進(jìn)企業(yè)的建立與成長(zhǎng)。在政府、社會(huì)以及產(chǎn)業(yè)界的支持下,中國(guó)的新創(chuàng)企業(yè)在近幾年呈現(xiàn)出"井噴式"增長(zhǎng)。2015年中國(guó)平均每天新增企業(yè)近1.2萬家,2016年中國(guó)日均新增企業(yè)1.5萬家。但是中國(guó)新創(chuàng)企業(yè)的存活率并不高,有49.7%的企業(yè)壽命不足5年,僅有17.7%的企業(yè)壽命超過10年。因此,如何推動(dòng)新創(chuàng)企業(yè)的持續(xù)成長(zhǎng),促進(jìn)新創(chuàng)企業(yè)競(jìng)爭(zhēng)優(yōu)勢(shì)的提升,已成為我們迫切需要解決的重要現(xiàn)實(shí)問題。創(chuàng)業(yè)者,作為新創(chuàng)企業(yè)的創(chuàng)辦者與管理者,對(duì)新創(chuàng)企業(yè)的生存與發(fā)展有重要的作用,因?yàn)樗麄兪切聞?chuàng)企業(yè)戰(zhàn)略的制定者和組織行為以及組織氛圍的最主要引導(dǎo)者。從創(chuàng)業(yè)者的角度,探索創(chuàng)業(yè)者如何影響新創(chuàng)企業(yè)的組織戰(zhàn)略、行為以及績(jī)效已成為創(chuàng)業(yè)領(lǐng)域以及組織管理領(lǐng)域的一個(gè)重要研究課題。企業(yè)在初創(chuàng)階段,面臨著眾多的不確定性,如不明朗的行業(yè)發(fā)展前景、尚待開發(fā)的市場(chǎng)以及成熟強(qiáng)大的競(jìng)爭(zhēng)對(duì)手。在這一不確定環(huán)境下的創(chuàng)業(yè)過程中,不僅創(chuàng)業(yè)者的理性認(rèn)知發(fā)揮重要作用,非理性的情感因素也深刻影響創(chuàng)業(yè)過程。本文從認(rèn)知和情感兩個(gè)視角出發(fā),分析創(chuàng)業(yè)者對(duì)于新創(chuàng)企業(yè)績(jī)效的影響機(jī)制。具體來說,本文探索創(chuàng)業(yè)者中庸思維和創(chuàng)業(yè)激情對(duì)于新創(chuàng)企業(yè)的影響機(jī)制。中庸思維是受中國(guó)傳統(tǒng)儒家文化影響而形成的一種認(rèn)知風(fēng)格,是當(dāng)代中國(guó)創(chuàng)業(yè)者中普遍存在的一種認(rèn)知方式。創(chuàng)業(yè)激情是創(chuàng)業(yè)者對(duì)于創(chuàng)業(yè)活動(dòng)所持有的一種強(qiáng)烈且積極的情感,是創(chuàng)業(yè)成功的關(guān)鍵影響因素。高階梯隊(duì)理論為這一問題的研究提供了有益的視角。高階梯隊(duì)理論指出,創(chuàng)業(yè)者的個(gè)人特質(zhì)(如,認(rèn)知和情感)會(huì)通過影響組織戰(zhàn)略或組織行為,進(jìn)而影響組織績(jī)效;同時(shí)高階梯隊(duì)理論指出創(chuàng)業(yè)者對(duì)于組織影響作用的強(qiáng)度還取決于外界環(huán)境因素,以及創(chuàng)業(yè)者自身因素。另外,心理學(xué)理論指出認(rèn)識(shí)和情感是人類信息處理以及決策過程中同時(shí)存在的兩個(gè)系統(tǒng),兩者交互影響個(gè)人行為以及組織行為。因此,本文基于高階梯隊(duì)理論并結(jié)合認(rèn)知情感交互視角,探索了創(chuàng)業(yè)者中庸思維以及創(chuàng)業(yè)激情對(duì)于新創(chuàng)企業(yè)績(jī)效的影響機(jī)制,并探索了二者交互作用對(duì)于新創(chuàng)企業(yè)的影響。具體來說,本文基于高階梯隊(duì)理論,從創(chuàng)業(yè)者認(rèn)知與情感兩個(gè)視角出發(fā),結(jié)合關(guān)系、機(jī)會(huì)、組織創(chuàng)新、人力資本與社會(huì)資本、環(huán)境動(dòng)態(tài)性等理論和觀點(diǎn),從三個(gè)方面展開研究:(1)探索創(chuàng)業(yè)者中庸思維對(duì)新創(chuàng)企業(yè)績(jī)效的影響機(jī)理,并分析組織關(guān)系網(wǎng)絡(luò)的中介作用,以及環(huán)境動(dòng)態(tài)性的調(diào)節(jié)作用;(2)探索創(chuàng)業(yè)者創(chuàng)業(yè)激情對(duì)新創(chuàng)企業(yè)績(jī)效的影響機(jī)理,探討機(jī)會(huì)獲取的中介作用,以及創(chuàng)業(yè)者先前行業(yè)經(jīng)驗(yàn)與社會(huì)資本的調(diào)節(jié)作用;(3)探索創(chuàng)業(yè)者創(chuàng)業(yè)激情與中庸思維交互作用對(duì)于組織創(chuàng)新以及新創(chuàng)企業(yè)績(jī)效的影響。通過這三項(xiàng)研究,揭示創(chuàng)業(yè)者中庸思維與創(chuàng)業(yè)激情對(duì)于新創(chuàng)企業(yè)影響的機(jī)制,并驗(yàn)證中庸思維與創(chuàng)業(yè)激情交互作用對(duì)新創(chuàng)企業(yè)的影響機(jī)制。本文以新創(chuàng)企業(yè)為研究對(duì)象,通過問卷調(diào)查以及實(shí)證研究的方法,利用多元回歸進(jìn)行數(shù)據(jù)分析以驗(yàn)證假設(shè)模型。本文得出的基本結(jié)論:(1)創(chuàng)業(yè)者中庸思維對(duì)新創(chuàng)企業(yè)績(jī)效具有正向影響,對(duì)組織關(guān)系網(wǎng)絡(luò)有正向影響,且關(guān)系網(wǎng)絡(luò)完全中介創(chuàng)業(yè)者中庸思維與新創(chuàng)企業(yè)績(jī)效之間的關(guān)系。創(chuàng)業(yè)者中庸思維與關(guān)系網(wǎng)絡(luò)之間的作用關(guān)系受到環(huán)境動(dòng)態(tài)性的調(diào)節(jié),技術(shù)動(dòng)態(tài)性越高,創(chuàng)業(yè)者中庸思維更有利于建立企業(yè)的關(guān)系網(wǎng)絡(luò);市場(chǎng)動(dòng)態(tài)性越高,創(chuàng)業(yè)者中庸思維對(duì)新創(chuàng)企業(yè)關(guān)系網(wǎng)絡(luò)的構(gòu)建與維護(hù)的作用越弱。(2)創(chuàng)業(yè)者創(chuàng)業(yè)激情對(duì)新創(chuàng)企業(yè)績(jī)效有正向影響,對(duì)機(jī)會(huì)獲取有正向影響,機(jī)會(huì)獲取完全中介創(chuàng)業(yè)者創(chuàng)業(yè)激情與新創(chuàng)企業(yè)績(jī)效之間的關(guān)系。當(dāng)創(chuàng)業(yè)者沒有先前行業(yè)經(jīng)驗(yàn)時(shí),創(chuàng)業(yè)者創(chuàng)業(yè)激情對(duì)機(jī)會(huì)獲取影響顯著,而當(dāng)創(chuàng)業(yè)者有先前行業(yè)經(jīng)驗(yàn)時(shí),這一影響作用不顯著;當(dāng)創(chuàng)業(yè)者社會(huì)資本越多時(shí),創(chuàng)業(yè)者創(chuàng)業(yè)激情與機(jī)會(huì)獲取之間的關(guān)系越強(qiáng)。(3)創(chuàng)業(yè)者創(chuàng)業(yè)激情對(duì)組織創(chuàng)新及新創(chuàng)企業(yè)績(jī)效具有正向影響,組織創(chuàng)新中介創(chuàng)業(yè)者創(chuàng)業(yè)激情與新創(chuàng)企業(yè)績(jī)效之間的關(guān)系。當(dāng)創(chuàng)業(yè)者中庸思維越高,創(chuàng)業(yè)者創(chuàng)業(yè)激情與組織創(chuàng)新之間的關(guān)系越強(qiáng);創(chuàng)業(yè)者創(chuàng)業(yè)激情與新創(chuàng)企業(yè)績(jī)效之間的關(guān)系也越強(qiáng)。本研究豐富了新創(chuàng)企業(yè)績(jī)效影響因素的研究,拓展了組織戰(zhàn)略研究領(lǐng)域關(guān)于創(chuàng)業(yè)者影響組織行為與績(jī)效的相關(guān)研究;同時(shí),豐富了中國(guó)情境下中國(guó)創(chuàng)業(yè)者認(rèn)知和情感對(duì)于組織戰(zhàn)略、行為以及績(jī)效的影響機(jī)制研究,拓展了認(rèn)知和情感視角下創(chuàng)業(yè)者對(duì)于新創(chuàng)企業(yè)的影響。本研究的結(jié)論為創(chuàng)業(yè)者如何通過培養(yǎng)中庸思維以及創(chuàng)業(yè)激情來增加新創(chuàng)企業(yè)競(jìng)爭(zhēng)力提供了指導(dǎo),為政府促進(jìn)新創(chuàng)企業(yè)績(jī)效提供了有效指導(dǎo)。
[Abstract]:Entrepreneurship is an important engine of social and economic development, which plays an important role in promoting and ensuring the upgrading and adjustment of the industrial structure and the increase of social employment. As one of the most dynamic social entities, new ventures are the key role and backbone of entrepreneurship. Therefore, the growth and development of new ventures will be promoted to promote entrepreneurship. With innovation, promoting the state supply side reform and increasing social employment, China has become the inevitable choice under the national strategy of "ensuring growth and steady growth". Our government and society have high support for entrepreneurship, through good social environment, the promotion of preferential policies, the introduction of high quality funds and other measures to promote the establishment and growth of enterprises. In the government, With the support of the social and industrial sectors, China's new ventures have shown a "blowout" growth in recent years in China, with the growth of nearly 1.2 million new enterprises per day in.2015. In 2016, China has added 1.5 million new enterprises. But the survival rate of China's new ventures is not high, 49.7% of the enterprises are less than 5 years, and only 17.7% of the enterprises have a life span of more than 10. Therefore, how to promote the continuous growth of new ventures and promote the promotion of competitive advantages of new ventures has become an important and urgent problem we need to solve urgently. Entrepreneurs, as founders and managers of new ventures, have an important role in the survival and development of new ventures, because they are the makers of the new enterprise strategy and the development of new ventures. Organizational behavior and organizational climate are the most important guides. From the perspective of entrepreneurs, it is an important research subject in the field of entrepreneurship and organization management to explore how entrepreneurs affect the organizational strategy, behavior and performance of new ventures. In the process of entrepreneurship under this uncertain environment, not only does the rational cognition of the entrepreneurs play an important role, but the irrational emotional factors also have a profound influence on the process of entrepreneurship. This paper analyzes the performance of the start-ups from two perspectives of cognition and emotion. The influence mechanism. Specifically, this paper explores the influence mechanism of the mean thinking and entrepreneurial passion of the entrepreneurs on the new ventures. The mean thinking is a cognitive style formed by the influence of Chinese traditional Confucian culture. It is a common cognitive style among the entrepreneurs of contemporary China. A strong and positive emotion is the key factor in the success of a business. The higher echelon theory provides a useful perspective for the study of this problem. The higher echelon theory points out that the individual characteristics of the entrepreneur (such as cognition and emotion) will affect organizational strategy or organizational behavior, and then affect organizational performance; and the high ladder team theory is also pointed out. It is pointed out that the strength of the entrepreneur's influence on the organization depends on the external environment factors and the entrepreneur's own factors. In addition, the psychological theory points out that cognition and emotion are two systems that exist simultaneously in the process of human information processing and decision making. Both of them interact on individual behavior and organizational behavior. Therefore, this article is based on higher order. The echelon theory and the cognitive affective interaction perspective, explore the influence mechanism of the moderation thinking and the entrepreneurial passion on the new enterprise performance, and explore the influence of the two interaction on the new enterprise. The theory and view of organizational innovation, human capital and social capital, environmental dynamics, and other theories and viewpoints are carried out from three aspects: (1) explore the mechanism of the influence of the mean thinking of the entrepreneur to the performance of the new enterprise, and analyze the intermediary role of the organizational relationship network and the adjustment function of the environment dynamics; (2) explore the entrepreneurial passion of the entrepreneurs to the new enterprise The mechanism of the impact of performance, the intermediary role of opportunity acquisition, and the role of the former industry experience and social capital of the entrepreneur; (3) explore the influence of the entrepreneurial passion and the mean thinking interaction on the organizational innovation and the new enterprise performance. Through these three studies, it reveals that the mediocre thinking and entrepreneurial passion of the entrepreneurs are to be revealed. The mechanism of the impact of new ventures and verification of the influence mechanism of the interaction between the mean thinking and the entrepreneurial passion on the new ventures. This paper takes the new ventures as the research object, through the questionnaire survey and the empirical research method, to use multiple regression to verify the hypothesis model. The basic conclusions of this paper are: (1) entrepreneur Zhong Yongsi It has a positive impact on the performance of the new enterprise, has a positive impact on the organizational relationship network, and the relationship between the mean thinking of the entrepreneur and the performance of the new enterprise. The relationship between the moderation thinking and the relationship network is regulated by the environment dynamics, the higher the technology is, the more middle thinking of the entrepreneur. The higher the market dynamics, the more weak the middle thinking of the entrepreneur has on the construction and maintenance of the new enterprise relationship network. (2) the entrepreneurial passion has a positive impact on the performance of the new enterprise, has a positive impact on the opportunity acquisition, and the opportunity to obtain the entrepreneurial passion of the complete intermediary entrepreneurs and the new enterprise performance. When the entrepreneur has no previous industry experience, the entrepreneurial passion has a significant impact on the opportunity acquisition, but when the entrepreneur has previous industry experience, the effect is not significant. The more the entrepreneur's social capital is, the stronger the relationship between entrepreneurial passion and opportunity acquisition. (3) the entrepreneurial passion for the organization The relationship between innovation and new enterprise performance has a positive effect. The relationship between entrepreneurial passion and entrepreneurial performance is stronger. The stronger the middle thinking of entrepreneurs, the stronger the relationship between entrepreneurial passion and organizational innovation; the stronger the relationship between entrepreneurial passion and entrepreneurial performance. This study enriches the new research. The research on the influencing factors of enterprise performance has expanded the related research on organizational behavior and performance in the field of organizational strategy research. At the same time, it enriches the research on the influence mechanism of Chinese entrepreneurs' cognition and emotion on organizational strategy, behavior and performance in Chinese context, and expands the new entrepreneurs in the cognitive and emotional perspective. The conclusions of this study provide guidance for the entrepreneurs to increase the competitiveness of new ventures by cultivating mediocre thinking and entrepreneurial passion, and provide effective guidance for the government to promote the performance of new ventures.
