養(yǎng)老機(jī)構(gòu)護(hù)理員的職業(yè)認(rèn)同與職業(yè)需求研究

【摘要】:隨著我國人口老齡化的加劇,慢性疾病的患病幾率的逐漸增高,老年人的生活自理能力逐漸下降,不僅給老年人帶來了生活上的困難,也影響了老年人的身心健康。同時,家庭結(jié)構(gòu)的轉(zhuǎn)變,導(dǎo)致“四二一”家庭,核心、空巢家庭的增多,老年人完全依靠家庭照料已顯得力不從心,需要依靠外界的力量提供一系列多元化的長期護(hù)理服務(wù),養(yǎng)老護(hù)理員應(yīng)運(yùn)而生。它在一定程度上減輕了家庭負(fù)擔(dān),同時提高了老年人的生活質(zhì)量。因此,我們要明確養(yǎng)老護(hù)理員在長期護(hù)理服務(wù)中的重要地位,關(guān)注老人就要先關(guān)注養(yǎng)老護(hù)理員。 本文采用文獻(xiàn)研究法、問卷調(diào)查法和訪談法,從職業(yè)認(rèn)同和職業(yè)需求兩方面對養(yǎng)老機(jī)構(gòu)中的護(hù)理員進(jìn)行研究。首先,通過對兩家機(jī)構(gòu)養(yǎng)老護(hù)理員的現(xiàn)狀及其異同進(jìn)行分析,歸納養(yǎng)老護(hù)理員的群體特征。其次,職業(yè)認(rèn)同感的程度影響著養(yǎng)老護(hù)理員對工作的態(tài)度,進(jìn)而影響著護(hù)理服務(wù)的質(zhì)量。研究發(fā)現(xiàn),機(jī)構(gòu)養(yǎng)老護(hù)理員對職業(yè)的認(rèn)同感偏低,原因在于工資待遇偏低、工作繁重、工作時間不規(guī)律等等。這些因素不僅會導(dǎo)致護(hù)理員的負(fù)面情緒增加,影響其身心健康以及對工作的歸屬感;也會導(dǎo)致流動程度增加,流失更多的護(hù)理員。筆者進(jìn)而發(fā)掘養(yǎng)老護(hù)理員自身的職業(yè)需求,主要包括提高工資待遇、福利政策的保障、法律保障、付出能夠得到認(rèn)可、定期組織培訓(xùn)。最后,筆者嘗試在社會支持視角下,分別從政府層面、社會層面、機(jī)構(gòu)層面和社會工作層面提出一些建議,對于提高護(hù)理員對工作的認(rèn)同感和服務(wù)的積極性有重要的作用,有益于促進(jìn)社會福利和推進(jìn)養(yǎng)老護(hù)理業(yè)的發(fā)展。
[Abstract]:With the aggravation of the aging population and the increasing probability of chronic diseases, the self-care ability of the elderly is gradually declining, which not only brings difficulties to the elderly, but also affects the physical and mental health of the elderly. At the same time, the transformation of family structure has led to the increase of "421" family, core and empty nest family. The elderly have become unable to rely entirely on family care. They need to rely on the outside world to provide a series of diversified long-term nursing services, and old-age nursing staff emerge as the times require. To a certain extent, it reduces the burden on the family and improves the quality of life of the elderly. Therefore, we should make clear the important position of old-age nursing staff in long-term nursing service, and pay attention to old-age nursing staff first. In this paper, literature research, questionnaire survey and interview are used to study the nursing staff in pension institutions from two aspects of professional identity and professional needs. First of all, through the analysis of the present situation and similarities and differences of the old-age nursing staff in the two institutions, the group characteristics of the old-age nursing staff are summarized. Secondly, the degree of occupational identity affects the attitude of nursing staff to work, and then affects the quality of nursing service. It is found that the identity of institutional nursing staff to occupation is on the low side, which is due to the low salary, heavy work, irregular working hours and so on. These factors will not only lead to the increase of negative emotion of nursing staff, affect their physical and mental health and sense of belonging to work, but also lead to the increase of mobility and the loss of more nursing staff. The author further explores the professional needs of pension care workers, including the improvement of wages, welfare policy protection, legal security, pay can be recognized, regular organization of training. Finally, from the perspective of social support, the author tries to put forward some suggestions from the government level, social level, institutional level and social work level, which plays an important role in improving the identity of nursing staff to work and the enthusiasm of service, and is beneficial to promote social welfare and promote the development of old-age nursing industry.
