【摘要】:保險(xiǎn)在我國(guó)存在和發(fā)展的時(shí)間比較長(zhǎng),自民國(guó)時(shí)代我國(guó)就有了專門的保險(xiǎn)公司,中國(guó)人民保險(xiǎn)公司。在建國(guó)以后,隨著我國(guó)社會(huì)發(fā)展和人們生活水平的不斷改善和提高,人們對(duì)保險(xiǎn)的認(rèn)知和需求也發(fā)生了很大的變化。特別是近年來(lái)隨著我國(guó)加入世界貿(mào)易組織以來(lái),受國(guó)外先進(jìn)文化思想的影響以及人們對(duì)未來(lái)規(guī)劃的重視和需求,我國(guó)保險(xiǎn)業(yè)也迎來(lái)了高速發(fā)展的黃金時(shí)期。保險(xiǎn)也漸漸的從過(guò)去被國(guó)人所誤認(rèn)為是騙子的一種商品演變成了對(duì)未來(lái)生活、人生保障投資的一種重要方式和途徑。在這種認(rèn)識(shí)和需求變化的發(fā)展背景下,我國(guó)保險(xiǎn)市場(chǎng)近年來(lái)發(fā)展也比較穩(wěn)定,市場(chǎng)體系,特別是保險(xiǎn)理賠流程、行業(yè)監(jiān)管、險(xiǎn)種類型開發(fā)、保障范圍等都較以往完善了很多。保險(xiǎn)行業(yè)在促進(jìn)國(guó)民經(jīng)濟(jì)建設(shè),提高人們社會(huì)保障范圍,完善人們保障體系等方面都發(fā)揮著越來(lái)越廣泛而重要的積極作用。而面對(duì)現(xiàn)代越來(lái)越激烈的市場(chǎng)競(jìng)爭(zhēng)環(huán)境,對(duì)于保險(xiǎn)企業(yè)的人力資源及管理的這種競(jìng)爭(zhēng)關(guān)系來(lái)說(shuō),本質(zhì)上就是企業(yè)間人員績(jī)效管理能力的競(jìng)爭(zhēng)。因此,科學(xué)完善的績(jī)效管理體制無(wú)論是對(duì)現(xiàn)代企業(yè)經(jīng)營(yíng),提高市場(chǎng)核心競(jìng)爭(zhēng)優(yōu)勢(shì)還是在構(gòu)建優(yōu)秀的人才隊(duì)伍,提高企業(yè)內(nèi)部管理等方面都具有十分重要的作用。對(duì)于我國(guó)保險(xiǎn)行業(yè)來(lái)說(shuō),自20世紀(jì)九十年代初發(fā)展到現(xiàn)在,我國(guó)保險(xiǎn)銷售模式逐漸的由個(gè)人推銷的個(gè)險(xiǎn)銷售發(fā)展為現(xiàn)在個(gè)險(xiǎn)、電話銷售、網(wǎng)絡(luò)營(yíng)銷以及電視銷售等多元化綜合營(yíng)銷模式。保險(xiǎn)銷售也從個(gè)體轉(zhuǎn)變成了團(tuán)隊(duì),從團(tuán)隊(duì)發(fā)展到當(dāng)前區(qū)域代理。對(duì)于保險(xiǎn)這一特殊行業(yè)來(lái)說(shuō),保險(xiǎn)推銷人員的業(yè)績(jī)直接影響并決定了公司整個(gè)目標(biāo)業(yè)績(jī)的完成與否?梢哉f(shuō),對(duì)于保險(xiǎn)公司來(lái)說(shuō),能力突出的銷售個(gè)體或團(tuán)隊(duì)是公司最為寶貴的財(cái)富,也是保險(xiǎn)公司可持續(xù)發(fā)展,保持市場(chǎng)競(jìng)爭(zhēng)優(yōu)勢(shì)的最根本保障。因此,本文以利安人壽作為具體的研究對(duì)象,在結(jié)合前人理論研究經(jīng)驗(yàn)和成果的基礎(chǔ)上,運(yùn)用問(wèn)卷調(diào)查,統(tǒng)計(jì)分析等定量、定性相結(jié)合的綜合研究方法對(duì)當(dāng)前利安人壽保險(xiǎn)公司南京總公司績(jī)效管理現(xiàn)狀及績(jī)效管理過(guò)程中存在的問(wèn)題等方面進(jìn)行了深入全面的分析。本文從績(jī)效考評(píng)的內(nèi)容、績(jī)效考評(píng)流程、績(jī)效考評(píng)結(jié)果運(yùn)用、員工績(jī)效申訴這四個(gè)方面詳細(xì)論述了當(dāng)前利安人壽保險(xiǎn)公司總部績(jī)效管理的現(xiàn)狀,同時(shí)根據(jù)相關(guān)數(shù)據(jù)以及實(shí)地的調(diào)研,總結(jié)出當(dāng)前利安人壽績(jī)效管理中存在的,例如績(jī)效管理體系尚不完善、績(jī)效考核指標(biāo)設(shè)置欠合理、績(jī)效考核過(guò)程流于形式、績(jī)效考核結(jié)果運(yùn)用不到位以及銷售人員績(jī)效管理制度缺乏對(duì)銷售人員的指導(dǎo)作用等突出問(wèn)題;同時(shí),針對(duì)這些問(wèn)題,本文從績(jī)效管理的流程,在績(jī)效計(jì)劃、績(jī)效實(shí)施管理、績(jī)效評(píng)估、績(jī)效結(jié)果反饋與應(yīng)用這幾個(gè)階段提出了優(yōu)化薪酬結(jié)構(gòu),加大績(jī)效激勵(lì);調(diào)整崗位晉升標(biāo)準(zhǔn);構(gòu)建員工培訓(xùn)標(biāo)準(zhǔn),促進(jìn)員工更好發(fā)展;注重績(jī)效成績(jī)公布;改變績(jī)效面談過(guò)程等具體的優(yōu)化措施。以此希望通過(guò)本次研究不僅可以對(duì)利安人壽未來(lái)績(jī)效管理體系的優(yōu)化及存在問(wèn)題的有效解決提供很好的具體建議,同時(shí)也為國(guó)內(nèi)其他同類新興保險(xiǎn)公司以及學(xué)者實(shí)踐和研究現(xiàn)代企業(yè)績(jī)效管理相關(guān)內(nèi)容提供一定的借鑒參考作用。

Especially in recent years since China joined the world trade organization, influenced by foreign advanced culture and people's attention and planning for the future demand, China's insurance industry has also ushered in the golden period of rapid development. Therefore, scientific and perfect performance management system both for the modern enterprise management, improve the core competitive advantage in the market or the construction of excellent talents, plays an important role to improve the enterprise internal management.
