中國(guó)大唐集團(tuán)公司管理類培訓(xùn)效果評(píng)估研究

【摘要】:隨著中國(guó)大唐集團(tuán)公司的飛速發(fā)展,人才隊(duì)伍的建設(shè)面臨著越來越大的壓力,管理類培訓(xùn)的重要性日益凸顯起來。在集團(tuán)公司不斷加大管理類培訓(xùn)投入的同時(shí),一直以來還伴隨著一個(gè)聲音:管理類培訓(xùn)是否達(dá)到了公司想要的預(yù)期結(jié)果?從集團(tuán)公司開始組織員工培訓(xùn)的那天起,很多人都在思考這個(gè)問題,如何將培訓(xùn)效果量化成數(shù)據(jù),如何給這樣一個(gè)如此抽象的問題,一個(gè)更直觀的答案。在電力行業(yè)市場(chǎng)化程度越來越高,集團(tuán)公司對(duì)高素質(zhì)高能力人才的需求越來越強(qiáng)烈的今天,這個(gè)問題的解答又顯得如此關(guān)鍵和急迫。集團(tuán)公司的基層企業(yè)遍布全國(guó)各地,如何獲得及時(shí)有效的培訓(xùn)需求反饋,如何對(duì)培訓(xùn)后的效果進(jìn)行追蹤調(diào)查,是一直困擾著培訓(xùn)管理人員的難題。這個(gè)難題在過去的幾年里受限于社會(huì)科技手段的發(fā)展,還沒有得到很好的解決。雖然培訓(xùn)人員通過其它手段做了很多嘗試,但是得到的結(jié)果都不太理想。這這形勢(shì)下,集團(tuán)公司與其它企業(yè)合作開發(fā)的智能化校園系統(tǒng)為徹底解決這個(gè)難題帶來了可能。利用網(wǎng)絡(luò)的跨地域、信息實(shí)時(shí)交換的特性,就可以做到有效的遠(yuǎn)程調(diào)研和評(píng)估,并對(duì)評(píng)估結(jié)果實(shí)時(shí)收集分析。這些數(shù)據(jù)將在統(tǒng)計(jì)分析后將構(gòu)成下一步工作的基礎(chǔ),從而徹底解決這個(gè)難題。智能化校園系統(tǒng)作為一個(gè)網(wǎng)絡(luò)終端,它的培訓(xùn)效果評(píng)估功能模塊的使用,必然需要一套行之有效的管理類培訓(xùn)效果評(píng)估指標(biāo)體系配合。本論文通過對(duì)國(guó)內(nèi)外的各種培訓(xùn)效果評(píng)估體系的了解和分析,從培訓(xùn)效果評(píng)估的概念出發(fā),系統(tǒng)研究了培訓(xùn)效果評(píng)估所需要的基礎(chǔ)理論知識(shí),并對(duì)培訓(xùn)評(píng)估領(lǐng)域具有重要地位、使用非常廣泛的十幾個(gè)培訓(xùn)效果評(píng)估體系模型進(jìn)行了分析和對(duì)比。接著研究中國(guó)大唐集團(tuán)公司管理類培訓(xùn)的現(xiàn)狀和管理類培訓(xùn)評(píng)估中可以進(jìn)一步提高的方面。在理論聯(lián)系實(shí)際的基礎(chǔ)上選擇了學(xué)習(xí)核心價(jià)值鏈的綜合評(píng)價(jià)體系模型作為中國(guó)大唐集團(tuán)管理類培訓(xùn)的評(píng)估模型。根據(jù)此模型和評(píng)估指標(biāo)選取的原則,在閱讀大量文獻(xiàn)的基礎(chǔ)上,通過SPSS主成分分析法、探索性因子分析法和層次分析法構(gòu)建了適合中國(guó)大唐集團(tuán)公司的管理類培訓(xùn)效果評(píng)估指標(biāo)體系。本論文建立的管理類培訓(xùn)效果評(píng)估指標(biāo)體系對(duì)中國(guó)大唐集團(tuán)公司管理類培訓(xùn)效果的評(píng)估具有一定的參考價(jià)值。
[Abstract]:With the rapid development of Datang Group Company of China, the construction of talent team is facing more and more pressure, and the importance of management training is becoming more and more prominent.At the same time as the group companies continue to increase investment in management training, there has always been a voice: does the management training achieve the desired results?From the day the group company began to organize employee training, many people were thinking about how to quantify the effects of training into data, how to give such an abstract question, a more intuitive answer.In the electric power industry marketization degree is higher and higher, the group company to the high quality high ability talented person's demand is more and more intense today, this question answers again appears so crucial and urgent.The grass-roots enterprises of the group company are all over the country. How to obtain timely and effective feedback of training demand and how to track and investigate the effect after training is a difficult problem for training managers.This problem has not been well solved in the past few years, limited by the development of social science and technology.Although the trainers tried a lot through other means, the results were not so good.In this situation, the intelligent campus system developed by Group Company and other enterprises makes it possible to solve this problem.By using the characteristics of cross-region and real-time information exchange, we can make effective remote investigation and evaluation, and collect and analyze the evaluation results in real time.These data will form the basis of the next step after statistical analysis, so as to solve the problem.Intelligent campus system as a network terminal, the use of its training effectiveness evaluation function module, must need a set of effective management training effect evaluation index system to cooperate.Based on the understanding and analysis of various training effect evaluation systems at home and abroad, this paper systematically studies the basic theoretical knowledge needed for training effect evaluation from the concept of training effect evaluation, and plays an important role in the field of training evaluation.More than a dozen training effectiveness evaluation system models are analyzed and compared.Then it studies the current situation of management training in Datang Group and the aspects that can be further improved in the evaluation of management training.On the basis of combining theory with practice, this paper chooses the comprehensive evaluation system model of learning core value chain as the evaluation model of management training in Datang Group of China.According to this model and the principle of evaluation index selection, on the basis of reading a lot of literature, the principal component analysis method (SPSS) is used.Exploratory factor analysis and analytic hierarchy process are used to construct the evaluation index system of management training effect for Datang Group Company of China.The evaluation index system of management training effect established in this paper has certain reference value for the evaluation of management training effect of Datang Group Company of China.
