組織社會化視角下新護士角色適應的調查與干預研究
[Abstract]:Objective: the role adaptation of new nurses is not only closely related to their career development, but also to the stability and development of nursing staff. The training based on the theory of organizational socialization has been paid more and more attention to because of its good effect in promoting the role adaptation of new employees. This study, from the perspective of organizational socialization, explores the role adaptation of new nurses and discusses its influencing factors. Building and implementing intervention programs based on organizational socialization, In order to promote the role adaptation of new nurses and the formulation of relevant training programs to provide reference and reference. [methods]: this study adopts the method of combining investigation and experimental research. The organizational socialization questionnaire and the New Nurses transition impact Assessment scale were used to measure the role adaptation of the new nurses, and semi-structured interviews were conducted based on the results of the questionnaire. On the basis of the results of investigation and organization socialization model, the intervention scheme based on organizational socialization was formed. The new nurses in a Sanyi Hospital in Hangzhou were taken as the research objects. Among them, 51 were in the control group and 49 in the experimental group. The control group received routine training, and the experimental group received an intervention program based on organizational socialization. The intervention in the experimental group was divided into collective intervention and individual intervention for 12 weeks. Before and after 6 weeks and 12 weeks of intervention, the questionnaire of organizational socialization was used to evaluate the effect of the intervention. [results]: (1) the level of role adaptation of the new nurses in the tertiary hospitals was at the medium level. The total score of organizational socialization questionnaire was 95.75 鹵11.96, the highest score was concomitant dimension and the lowest was fixed dimension. The total score of the new nurses' transformational impact evaluation scale was 80.87 鹵19.10, the highest score was the physical dimension, and the lowest was the social culture and development dimension. The Pearson correlation coefficient among the total scores of the scale was 0.60, which was moderately correlated. (2) the influencing factors of new nurses' role adaptation were age, education, only child, and so on. The four items of nursing work time were statistically different (P0.05). (3) the subjects of new nurses' role adaptation were interpersonal relationship, conflict with patients, lack of experience, emergency situation of patients according to the frequency from high to low. (4) after 12 weeks of intervention, the organization socialization level of the new nurses in the experimental group was increased, and the level of transition shock was decreased, which was significantly different from that of the control group. There was interaction between intervention factors and time factors (P0.05). [conclusion]: (1) the level of role adaptation of new nurses needs to be improved. Nursing working time. (2) the intervention based on organization socialization can promote the role adaptation of new nurses and provide reference for the formulation of new nurse training program.
