團(tuán)隊(duì)任務(wù)沖突如何影響個(gè)體創(chuàng)造力:一個(gè)跨層的中介調(diào)節(jié)模型

【摘要】:基于情緒調(diào)節(jié)過程模型,本研究構(gòu)建了團(tuán)隊(duì)任務(wù)沖突對(duì)個(gè)體創(chuàng)造力的差異化影響模型。利用44個(gè)研發(fā)團(tuán)隊(duì)(169名成員和44名直接主管)的數(shù)據(jù)和多層線性模型(HLM)檢驗(yàn)提出的假設(shè),實(shí)證結(jié)果表明:認(rèn)知重估使個(gè)體在面對(duì)任務(wù)沖突時(shí)表現(xiàn)出更高水平的創(chuàng)造力,觀點(diǎn)采擇部分中介這一關(guān)系;表達(dá)抑制使個(gè)體面對(duì)任務(wù)沖突時(shí)表現(xiàn)出較低水平的創(chuàng)造力,這一關(guān)系被情緒耗竭完全中介。
[Abstract]:Based on the model of emotion regulation process, this study constructs a model of the effect of team task conflict on individual creativity. Using the data from 44 R & D teams (169 members and 44 direct supervisors) and the assumptions made by the (HLM) test of multi-layer linear models, the empirical results show that cognitive reassessment enables individuals to demonstrate a higher level of creativity in the face of task conflicts. Point of view to take part of the intermediary of this relationship; Expression inhibition causes individuals to show a lower level of creativity when confronted with task conflicts, a relationship that is completely mediated by emotional exhaustion.
