威權(quán)領(lǐng)導(dǎo)與員工主動(dòng)性行為:一個(gè)跨層次研究

【摘要】:本文基于自我驗(yàn)證理論研究了威權(quán)領(lǐng)導(dǎo)對(duì)員工主動(dòng)性行為的影響及其作用機(jī)制。對(duì)106個(gè)團(tuán)隊(duì)的主管和員工進(jìn)行數(shù)據(jù)配對(duì)與跨層次分析,結(jié)果顯示:威權(quán)領(lǐng)導(dǎo)對(duì)關(guān)懷型倫理氣氛和員工主動(dòng)性行為均有顯著負(fù)向影響;關(guān)懷型倫理氣氛中介了威權(quán)領(lǐng)導(dǎo)與員工主動(dòng)性行為之間的關(guān)系;互動(dòng)公平在威權(quán)領(lǐng)導(dǎo)與關(guān)懷型倫理氣氛之間具有調(diào)節(jié)作用。
[Abstract]:Based on self-verification theory, this paper studies the influence of authoritarian leadership on employees' initiative behavior and its mechanism. The data pairing and cross-level analysis of 106 team managers and employees showed that the authoritarian leadership had a significant negative impact on the caring ethical atmosphere and employee initiative behavior; Caring ethical atmosphere mediates the relationship between authoritarian leadership and employees' active behavior, and interactive fairness plays a regulating role between authoritarian leadership and caring ethical atmosphere.
