基于雙因素理論的企業(yè)新生代農(nóng)民工管理研究

【摘要】:二十世紀(jì)八十年代中后期,農(nóng)村勞動(dòng)力為尋求更好的經(jīng)濟(jì)收入,開(kāi)始大規(guī)模的進(jìn)城務(wù)工,時(shí)至今日已有三十年左右歷史。期間農(nóng)村進(jìn)城務(wù)工勞動(dòng)力的規(guī)模不斷擴(kuò)大,截止到2014年,全國(guó)進(jìn)城務(wù)工農(nóng)民工數(shù)量已經(jīng)達(dá)到1.66億人。與此同時(shí),農(nóng)民工內(nèi)部也出現(xiàn)了代際更替,新生代農(nóng)民工(通常我們界定為80年之后出生的外出農(nóng)民工)開(kāi)始逐步成為外出農(nóng)民工的主體,并不斷在推動(dòng)國(guó)家經(jīng)濟(jì)發(fā)展過(guò)程中發(fā)揮越來(lái)越重要的作用;诖,本文希望通過(guò)借助于雙因素理論,來(lái)研究企業(yè)中的新生代農(nóng)民工對(duì)于激勵(lì)與保健因素的滿(mǎn)意程度,以此來(lái)促進(jìn)企業(yè)有效地激勵(lì)滿(mǎn)足新生代農(nóng)民工需要,提出針對(duì)性的激勵(lì)對(duì)策和保障措施,進(jìn)而增強(qiáng)企業(yè)競(jìng)爭(zhēng)力和生產(chǎn)能力。本文首先從介紹企業(yè)新生代農(nóng)民工激勵(lì)管理現(xiàn)狀及存在問(wèn)題為出發(fā)點(diǎn),闡述新生代農(nóng)民工的新特點(diǎn)和新訴求,并以次為基礎(chǔ)構(gòu)建出企業(yè)新生代農(nóng)民工激勵(lì)與保健影響因素模型。其次,通過(guò)對(duì)企業(yè)激勵(lì)管理中新生代農(nóng)民工的激勵(lì)和保健因素的驗(yàn)證性分析,構(gòu)建新生代農(nóng)民工對(duì)于雙因素的滿(mǎn)意度排名,確定出激勵(lì)新生代農(nóng)民工出主導(dǎo)因素、次要因素及保持因素。最后,提出激勵(lì)新生代農(nóng)民工的管控措施(強(qiáng)化激勵(lì)因素:提高新生代農(nóng)民工滿(mǎn)意度,改善保健因素:消除新生代農(nóng)民工的消極情緒),以期為有效解決企業(yè)中的激勵(lì)管理問(wèn)題貢獻(xiàn)微薄之力。本文采用理論聯(lián)系實(shí)際、定性與定量分析相結(jié)合的方法,針對(duì)雙因素理論下企業(yè)所面臨的激勵(lì)問(wèn)題與現(xiàn)狀,分析了企業(yè)新生代農(nóng)民工的激勵(lì)與保健因素,提出了提高新生代農(nóng)民工的滿(mǎn)意度的方法,具有一定的理論與現(xiàn)實(shí)指導(dǎo)意義。
[Abstract]:In the middle and late period of 1980s, the rural labor force began to work in cities on a large scale in order to find better economic income. By 2014, the number of migrant workers working in cities in China had reached 166 million. At the same time, there was also an intergenerational turnover among migrant workers. The new generation of migrant workers (usually defined as migrant workers born 80 years later) is gradually becoming the main body of migrant workers and playing a more and more important role in promoting the national economic development. This paper hopes to study the satisfaction of the new generation of migrant workers with incentives and health care factors by means of the theory of double factors, so as to promote the enterprises to effectively stimulate to meet the needs of the new generation of migrant workers. In order to enhance the competitiveness and productive capacity of enterprises, this paper first introduces the current situation and existing problems of the incentive management of the new generation of migrant workers in enterprises. This paper expounds the new characteristics and demands of the new generation of migrant workers, and constructs the model of incentive and health care factors of the new generation of migrant workers on the basis of the following. By analyzing the incentive and health factors of the new generation of migrant workers in the enterprise incentive management, this paper constructs the rank of satisfaction of the new generation of migrant workers for the two factors, and determines the leading factors of encouraging the new generation of migrant workers. Finally, it puts forward the control measures to encourage the new generation of migrant workers (strengthen the incentive factors: improve the satisfaction of the new generation of migrant workers, Improving health care factors: eliminating the negative emotions of the new generation of migrant workers, in order to effectively solve the problem of incentive management in enterprises, this paper adopts the method of combining theory with practice, qualitative and quantitative analysis. In view of the incentive problems and current situation faced by enterprises under the dual factor theory, this paper analyzes the incentive and health factors of the new generation of migrant workers in enterprises, and puts forward a method to improve the satisfaction degree of the new generation of migrant workers, which has certain theoretical and practical guiding significance.
