寧鐵多元投資集團(tuán)公司高層管理者績(jī)效管理改進(jìn)研究

【摘要】:企業(yè)生存和發(fā)展的關(guān)鍵在于企業(yè)公司高管才干的充分發(fā)揮,建立一套綜合立體的公司高管績(jī)效管理體系,無疑對(duì)企業(yè)提升業(yè)績(jī)具有積極的作用。但是,企業(yè)高層管理者作為企業(yè)核心的人力資源,由于其工作的復(fù)雜性和非程序化特點(diǎn),也使對(duì)其工作成果的評(píng)價(jià)成為了企業(yè)績(jī)效管理的難點(diǎn),寧鐵多元投資集團(tuán)公司也同樣面臨上述難題,因此,迫切需要找到適合寧鐵多元投資集團(tuán)公司經(jīng)營(yíng)特點(diǎn)的公司高管績(jī)效管理辦法。 本文以寧鐵多元投資集團(tuán)公司總部推廣績(jī)效管理作為契機(jī),在調(diào)查統(tǒng)計(jì)、深入分析的基礎(chǔ)上,對(duì)寧鐵多元投資集團(tuán)公司高管績(jī)效管理存在的問題、原因、改善措施進(jìn)行了創(chuàng)新性和探索性研究。主要內(nèi)容為: 一、詳細(xì)分析了寧鐵多元投資集團(tuán)公司高管績(jī)效管理的現(xiàn)狀,并通過問卷調(diào)查反映出存在的問題。應(yīng)用魚骨圖、層次分析法對(duì)存在問題進(jìn)行系統(tǒng)分析,找出問題根源。 二、設(shè)計(jì)寧鐵多元投資集團(tuán)公司高管績(jī)效管理改進(jìn)方案: 應(yīng)用平衡計(jì)分卡原理,建立基于公司戰(zhàn)略的高層管理者年度業(yè)績(jī)?cè)u(píng)價(jià)體系;應(yīng)用層次分析法原理,建立高層管理者年度個(gè)人能力評(píng)價(jià)體系。在績(jī)效考核結(jié)果應(yīng)用階段,從組織行為學(xué)角度構(gòu)建更有效的高層管理者績(jī)效激勵(lì)機(jī)制。完善績(jī)效管理實(shí)施操作細(xì)節(jié),保障績(jī)效管理工作的有序展開。 三、總結(jié)績(jī)效管理過程是一個(gè)動(dòng)態(tài)的過程,績(jī)效管理的設(shè)計(jì)實(shí)施必須與企業(yè)生產(chǎn)經(jīng)營(yíng)的調(diào)整不斷改進(jìn),并積極應(yīng)用最新的有關(guān)理論創(chuàng)新成果,提升績(jī)效管理水平。
[Abstract]:The key to the survival and development of enterprises is to give full play to the talents of corporate executives, and to establish a comprehensive and three-dimensional performance management system of executives will undoubtedly play a positive role in improving the performance of enterprises. However, because of the complexity and non-procedural characteristics of the work of senior managers as the core human resources of enterprises, the evaluation of their work results has become the difficulty of enterprise performance management. As a result, it is urgent to find the executive performance management method which is suitable for the management characteristics of Ningtie multiple Investment Group Company. This paper takes the promotion of performance management in the headquarters of Ningtie multiple Investment Group Company as an opportunity, on the basis of investigation, statistics and in-depth analysis, analyzes the problems and causes of the performance management of senior executives of Ningtie multiple Investment Group Company. Innovative and exploratory research was carried out on the improvement measures. The main contents are as follows: first, the paper analyzes the current situation of senior executives' performance management in Ningtie multiple Investment Group Company in detail, and reflects the existing problems through questionnaire survey. Fish bone map and analytic hierarchy process (AHP) were used to analyze the existing problems and find out the root of the problems. Second, design the executive performance management improvement scheme of Ningtie multiple investment group company: apply the balanced scorecard principle, establish the annual performance evaluation system of the senior managers based on the company strategy, apply the analytic hierarchy process principle, Establish an annual personal competency evaluation system for senior managers. In the application of performance appraisal results, a more effective performance incentive mechanism for senior managers is constructed from the perspective of organizational behavior. Improve the operational details of performance management and ensure the orderly development of performance management. Third, summing up the process of performance management is a dynamic process, the design and implementation of performance management must be continuously improved with the adjustment of enterprise production and management, and the latest relevant theoretical innovation results should be actively applied to improve the level of performance management.
