施工現(xiàn)場從業(yè)人員配置績效評價

【摘要】:人力資源已經(jīng)成為當(dāng)今最受企業(yè)關(guān)注的資源,如何能夠有效的招聘與利用人力資源也成為了企業(yè)管理者越來越關(guān)注的問題。建筑業(yè)企業(yè)在激烈競爭的前提條件下,需要像其他行業(yè)的企業(yè)一樣,探索出一條能夠適應(yīng)當(dāng)今社會經(jīng)濟發(fā)展的生存之路,即轉(zhuǎn)變以往重視物質(zhì)資源的思路,關(guān)注人力資源配置效率。有效的人力資源配置可以提高團隊的凝聚力,提升企業(yè)員工的整體效能,保持企業(yè)人員結(jié)構(gòu)穩(wěn)定,促進企業(yè)的快速發(fā)展,增強核心競爭力。因此建筑施工企業(yè),特別是產(chǎn)生直接效益的施工現(xiàn)場人員的配置不僅僅是一個觀念意識的問題,更是在此基礎(chǔ)上尋求一個有效的配置方法即配置的評價方法的問題,這一評價方法的探索具有重要的理論價值和實踐意義。 鑒于此,本文首先對人員配置理論與績效評價理論進行了較為深入的研究,在此基礎(chǔ)上剖析了施工現(xiàn)場從業(yè)人員以及施工現(xiàn)場從業(yè)人員配置與績效評價的特點,結(jié)合國內(nèi)建筑企業(yè)人員配置工作與人員配置績效評價工作的現(xiàn)狀,強調(diào)了目前建筑企業(yè)需要有效進行人員配置效率評價的必要性。其次,通過對施工現(xiàn)場從業(yè)人員配置影響因素進行分析,結(jié)合文獻與實地調(diào)研,確定了績效評價指標(biāo)體系。然后,利用層次分析法確定其指標(biāo)權(quán)重,通過使用基于AHP的灰色關(guān)聯(lián)法對實際工程項目進行綜合評價,,驗證施工現(xiàn)場從業(yè)人員配置績效評價模型的可行性與科學(xué)性。緊接著,對三個實際收集到的案例用上述研究出的評價方法對人員配置績效進行了評價,最后依據(jù)調(diào)查和評價的結(jié)果,建議了施工現(xiàn)場從業(yè)人員配置績效的提升策略。 本文建立了一套施工現(xiàn)場從業(yè)人員配置績效評價指標(biāo)體系,并基于此運用基于AHP的灰色關(guān)聯(lián)法對人員配置效率進行了綜合評價,希冀為建筑企業(yè)施工現(xiàn)場從業(yè)人員配置效率評價的理論與實際應(yīng)用提供了參考,為建筑企業(yè)人力資源管理服務(wù),推動行業(yè)健康可持續(xù)地發(fā)展。
[Abstract]:Nowadays, human resources have become the most concerned resources of enterprises. How to recruit and utilize human resources effectively has become a more and more important issue for enterprise managers. Under the precondition of fierce competition, construction enterprises need to explore a way of survival that can adapt to the development of society and economy, that is, to change the thinking of attaching importance to material resources in the past, just like the enterprises in other industries. Pay attention to the efficiency of human resource allocation. The effective allocation of human resources can improve the cohesion of the team, enhance the overall efficiency of the employees, maintain the stability of the personnel structure, promote the rapid development of the enterprise, and enhance the core competitiveness. Therefore, the allocation of construction enterprises, especially the construction site personnel, which produces direct benefits, is not only a matter of concept and consciousness, but also a problem of seeking an effective allocation method, that is, the evaluation method of allocation, on the basis of which, The exploration of this evaluation method has important theoretical value and practical significance. In view of this, this paper firstly makes a deep research on staffing theory and performance evaluation theory, and then analyzes the characteristics of construction site employees and construction site employees configuration and performance evaluation. Combined with the present situation of staffing and performance evaluation of domestic construction enterprises, the necessity of effective evaluation of staffing efficiency is emphasized. Secondly, through the analysis of the influencing factors of the construction site employee configuration, combined with the literature and field investigation, the performance evaluation index system is determined. Then, using AHP to determine its index weight, through the use of grey correlation method based on AHP to comprehensive evaluation of actual engineering projects, verify the feasibility and scientific nature of the performance evaluation model of construction site employee configuration. Then, three practical cases are collected to evaluate the staffing performance with the methods mentioned above. Finally, according to the results of investigation and evaluation, the strategies of improving the performance of construction site employees are proposed. In this paper, a set of performance evaluation index system of construction site employee configuration is established, and based on this, a comprehensive evaluation of the efficiency of personnel allocation is carried out by using the grey correlation method based on AHP. It is hoped that this paper will provide a reference for the theory and practical application of the evaluation of the efficiency of the construction workers in construction enterprises, provide the service for the human resources management of the construction enterprises, and promote the healthy and sustainable development of the construction industry.
