群體動力視角下的煤礦員工不安全行為管理研究

【摘要】:煤礦企業(yè)員工不安全行為的防控管理一直是煤礦企業(yè)安全生產和安全管理中的關鍵,為了預防煤礦安全事故的發(fā)生,就要對煤礦企業(yè)員工不安全行為進行深入的研究,并尋求行之有效的不安全行為防控方法。煤礦員工群體具有一般群體的基本特征,煤礦員工處在群體的環(huán)境中,其態(tài)度和行為會受到群體力量的影響而發(fā)生改變,因此,從群體動力的角度來研究煤礦員工不安全行為的防控是很有必要的。本文運用理論研究和實證研究相結合的方法對煤礦企業(yè)群體動力和員工不安全行為的關系進行了探討,希望能給煤礦企業(yè)員工不安全行為管理提供新的思路。 通過文獻綜述和理論分析,本文界定了煤礦企業(yè)不安全行為和群體動力的概念和內涵;提出了煤礦企業(yè)群體動力的六個構成因素,分別為:群體感染力、群體凝聚力、群體壓力、群體安全規(guī)范、群體安全激勵和群體溝通;為了便于測量,本文把煤礦員工不安全行為作為一個績效結果變量,從不安全服從行為和不安全參與行為兩個維度進行考察;通過對人的行為發(fā)生模式分析,本文選取了安全意識和安全動機作為影響煤礦企業(yè)群體動力與員工不安全行為影響關系的中介變量,并基于此構建了煤礦企業(yè)群體動力對員工不安全行為影響的理論模型,提出了相關研究假設。 在理論分析的基礎上,本文通過設計問卷,并選取相應的煤礦企業(yè)進行調查來收集樣本數據,,運用SPSS18.0和LISREL8.7對樣本數據進行信度和效度檢驗、探索性因子分析、相關分析、中介效用分析和結構方程模型分析,對煤礦企業(yè)群體動力對員工不安全行為影響的理論模型進行了修正,得到了最優(yōu)結構方程模型,基本證實了煤礦企業(yè)群體動力對員工不安全行為的重要影響作用。 研究結果表明,煤礦企業(yè)群體動力通過影響員工的安全意識和安全動機來影響員工的安全行為的選擇,安全意識和安全動機在煤礦企業(yè)群體動力和員工不安全行為之間起到了部分中介作用;谝陨戏治,本文提出了煤礦企業(yè)員工不安全行為群體控制管理方法,分別從增強群體感染力、提高群體凝聚力、善于利用群體壓力、完善群體安全規(guī)范、完善群體安全激勵、建立和諧的群體溝通六個方面來提高員工安全意識,引導員工安全動機,進而規(guī)范煤礦員工的安全行為,實現(xiàn)煤礦企業(yè)安全生產和安全管理。
[Abstract]:The prevention and control of unsafe behavior of employees in coal mining enterprises is always the key to safety production and safety management in coal mining enterprises. In order to prevent the occurrence of coal mine safety accidents, it is necessary to conduct in-depth research on the unsafe behavior of employees in coal mining enterprises. And to seek effective methods of preventing and controlling unsafe behavior. Coal mine employees have the basic characteristics of general group. The attitude and behavior of coal mine employees in the environment of the group will be changed by the influence of group strength. It is necessary to study the prevention and control of unsafe behavior of coal mine employees from the angle of group dynamics. The author hopes to provide new ideas for the management of unsafe behavior of employees in coal mining enterprises. Through literature review and theoretical analysis, this paper defines the concept and connotation of unsafe behavior and group power in coal mining enterprises, and puts forward six constituent factors of group power in coal mining enterprises, which are: group appeal, group cohesion, and so on. Group pressure, group safety norms, group safety incentives and group communication; in order to facilitate measurement, this paper regards unsafe behavior of coal mine employees as a performance outcome variable. Unsafe clothing from the two dimensions of behavior and unsafe participation behavior; through the analysis of human behavior patterns, In this paper, safety consciousness and safety motivation are selected as the intermediary variables to influence the relationship between group power and unsafe behavior of employees in coal mining enterprises, and based on this, a theoretical model of the influence of group motivation on unsafe behavior of employees in coal mining enterprises is constructed. The related research hypotheses are put forward. On the basis of theoretical analysis, this paper designs the questionnaire, and selects the corresponding coal mining enterprises to collect the sample data, using SPSS18.0 and LISREL8.7 to test the reliability and validity of the sample data, exploratory factor analysis, correlation analysis. Based on the analysis of intermediary utility and structural equation model, the theoretical model of the influence of group power on the unsafe behavior of employees in coal mining enterprises is modified, and the optimal structure equation model is obtained. It basically confirms the important effect of group power on the unsafe behavior of employees in coal mining enterprises. The results show that the group dynamics of coal mining enterprises influence the safety behavior of employees by influencing their safety awareness and motivation. Safety awareness and safety motivation play a part intermediary role between group motivation and unsafe behavior of employees in coal mining enterprises. Based on the above analysis, this paper puts forward a management method of group control of unsafe behavior of employees in coal mining enterprises. In order to enhance the safety consciousness of the staff, it can enhance the group appeal, improve the group cohesion, make good use of the group pressure, perfect the group safety norm, perfect the group safety incentive, establish harmonious group communication. Guide the safety motive of the staff, standardize the safety behavior of the coal mine staff, realize the safety production and safety management of the coal mine enterprise.
