【摘要】：隨著我國經(jīng)濟結(jié)構(gòu)的調(diào)整，社會對于技術(shù)工人的需求不斷增加。天津市作為京津冀區(qū)域一體化發(fā)展的第二大引擎，承載著服務(wù)環(huán)渤海，輻射“三北”的重要使命。而濱海新區(qū)作為國家戰(zhàn)略，在不斷深化綜合配套改革，著力增強經(jīng)濟社會發(fā)展的動力活力的過程中，也需要大量的技能型人才作為依托。中職教育作為職業(yè)教育中的重要組成部分，其作用日益凸顯，提高中職教育質(zhì)量，培養(yǎng)高素質(zhì)人才的關(guān)鍵在于中職學(xué)校的師資隊伍。研究天津市中職學(xué)校師資隊伍建設(shè)問題對于提高中職學(xué)校人才培養(yǎng)質(zhì)量，為天津經(jīng)濟發(fā)展培養(yǎng)高素質(zhì)技術(shù)人才，助力天津社會經(jīng)濟發(fā)展具有重要作用。 本文采取文獻法、案例分析法及深度訪談等研究方法，在對基本概念和理論進行闡述的基礎(chǔ)上，對天津市中職學(xué)校師資隊伍現(xiàn)狀及師資隊伍建設(shè)進展進行了系統(tǒng)分析，并且以天津市第二商業(yè)學(xué)校為例，對中職學(xué)校師資隊伍建設(shè)中存在的問題以及原因進行論述。通過對師資隊伍數(shù)量、年齡、學(xué)歷、雙師型教師比例及教師的企業(yè)工作經(jīng)驗等數(shù)據(jù)進行分析。從而得出由于教師來源較為單一、師資培訓(xùn)相對滯后、懈怠思想比較嚴重，以及職業(yè)規(guī)劃及激勵機制不夠健全等原因，導(dǎo)致了教師隊伍結(jié)構(gòu)不盡合理、缺乏實際操作經(jīng)驗及存在一定倦怠情緒等問題。針對天津市中職學(xué)校師資隊伍建設(shè)中存在的問題及原因分析結(jié)果，將中職學(xué)校師資隊伍建設(shè)分為師資的引進、師資的培養(yǎng)、師資的激勵和師資的評價考核四個維度，從引才、育才、留才幾個方面提出通過拓寬教師引進渠道、打造兼職教師隊伍、完善培訓(xùn)體系、擴大校企合作、落實績效工資、針對教師的實際需求完善對教師的激勵機制，，營造教師成長成才的良好環(huán)境，期望能夠?qū)Ψ�(wěn)定中小型中職學(xué)校師資隊伍，提升師資隊伍水平產(chǎn)生一定效果。
[Abstract]:With the adjustment of China's economic structure, the social demand for skilled workers is increasing. As the second engine of the regional integration of Beijing, Tianjin and Hebei, Tianjin is carrying the important mission of serving the Bohai Sea and radiating the "three north". As a national strategy, Binhai New area needs a large number of skilled talents to rely on in the process of deepening the comprehensive reform and strengthening the dynamic force of economic and social development. As an important part of vocational education, secondary vocational education plays an increasingly prominent role. The key to improve the quality of secondary vocational education and cultivate high-quality talents lies in the teaching staff of secondary vocational schools. The study on the construction of teachers in secondary vocational schools in Tianjin plays an important role in improving the quality of talents training in secondary vocational schools, cultivating high-quality technical talents for the economic development of Tianjin, and promoting the social and economic development of Tianjin. Based on the analysis of the basic concepts and theories, this paper makes a systematic analysis of the present situation of the teaching staff and the progress of the construction of the teaching staff in the secondary vocational schools in Tianjin. Taking the second Business School of Tianjin as an example, this paper discusses the problems and reasons in the construction of teachers in secondary vocational schools. Through the analysis of the number of teachers, age, educational background, the ratio of double-qualified teachers and teachers' corporate work experience. It is concluded that the teachers' structure is not reasonable because of the single source of teachers, the lagged teacher training, the serious slacking thought, and the imperfect career planning and incentive mechanism. Lack of practical experience and some problems such as burnout. In view of the problems existing in the construction of teachers in secondary vocational schools in Tianjin and the analysis of the causes, the construction of teachers in secondary vocational schools is divided into four dimensions: the introduction of teachers, the cultivation of teachers, the encouragement of teachers and the evaluation and assessment of teachers. In order to improve the incentive mechanism for teachers, we should broaden the channels of introducing teachers, build part-time teachers, perfect the training system, expand the cooperation between schools and enterprises, implement the performance pay, and improve the incentive mechanism for teachers according to the actual needs of teachers. To create a good environment for teachers to grow and become talented is expected to have certain effect on stabilizing the teaching staff and improving the level of teachers in middle and small secondary vocational schools.
