高校服務(wù)型領(lǐng)導(dǎo)與教師工作場(chǎng)所偏離行為關(guān)系的實(shí)證研究

【摘要】:高校需要卓越的領(lǐng)導(dǎo)者。一個(gè)好的領(lǐng)導(dǎo)者能夠知道怎樣使教師工作滿意度提升,如何減少教師工作場(chǎng)所偏離行為,從而減少組織或組織成員的損傷,留住優(yōu)秀的教師。人們對(duì)教育越來(lái)越重視,優(yōu)秀教師是人才培養(yǎng)的關(guān)鍵,是衡量高校水平的重要依據(jù)。而要想留住教師最重要的橋梁作用的是和一線教師有密切聯(lián)系的高校學(xué)院領(lǐng)導(dǎo),他們的領(lǐng)導(dǎo)風(fēng)格能夠直接或間接的影響教師工作滿意度和教師的行為。因此,本文主要探討高校學(xué)院領(lǐng)導(dǎo)的服務(wù)型領(lǐng)導(dǎo)風(fēng)格、教師工作滿意度與教師工作場(chǎng)所偏離行為三者之間的相互影響,其中教師工作滿意度在其他兩者之間起到中介作用。 本文以衡陽(yáng)市的兩所高校南華大學(xué)和湖南工學(xué)院的教師為研究對(duì)象,采用問(wèn)卷調(diào)查,獲得了247份有效問(wèn)卷,并通過(guò)SPSS19.0對(duì)數(shù)據(jù)進(jìn)行信度效度分析、相關(guān)分析以及假設(shè)檢驗(yàn)的回歸分析。得出高校學(xué)院領(lǐng)導(dǎo)服務(wù)型領(lǐng)導(dǎo)風(fēng)格、教師工作滿意度與教師工作場(chǎng)所偏離行為三者之間的關(guān)系:(1)衡陽(yáng)市南華大學(xué)和湖南工學(xué)院兩所高校學(xué)院層級(jí)的領(lǐng)導(dǎo)的服務(wù)型領(lǐng)導(dǎo)程度總體上都比較高,對(duì)教師滿意有顯著的正向影響;(2)學(xué)院層級(jí)的領(lǐng)導(dǎo)的服務(wù)型領(lǐng)導(dǎo)還有利于減少教師的人際偏離行為;(3)教師滿意也有利于減少教師的人際偏離行為;(4)服務(wù)型領(lǐng)導(dǎo)對(duì)教師的人際偏離行為的減少是通過(guò)教師滿意的完全中介來(lái)體現(xiàn)的;(5)但是,無(wú)論是服務(wù)型領(lǐng)導(dǎo),,還是教師滿意,均對(duì)教師的組織偏離行為沒(méi)有顯著作用。并根據(jù)結(jié)論提出對(duì)實(shí)踐有指導(dǎo)意義的建議。
[Abstract]:Colleges and universities need outstanding leaders. A good leader can know how to improve teachers' job satisfaction and how to reduce teachers' workplace deviations, thereby reducing the damage to organizations or members and retaining good teachers. People pay more and more attention to education, excellent teachers are the key of talent training and the important basis to measure the level of colleges and universities. The most important bridge to retain teachers is the college leaders who have close relationship with front-line teachers. Their leadership style can directly or indirectly affect teachers' job satisfaction and teachers' behavior. Therefore, this paper mainly discusses the service leadership style of college leaders, the interaction between teachers' job satisfaction and teachers' workplace deviation behavior, among which teachers' job satisfaction plays an intermediary role between the other two. This paper takes the teachers of South China University and Hunan Institute of Technology in two universities in Hengyang City as the research object, adopts the questionnaire, obtains 247 valid questionnaires, and carries on the reliability validity analysis through the SPSS19.0 to the data. Correlation analysis and regression analysis of hypothesis test. The service leadership style of college leaders is obtained. The relationship between teachers' job satisfaction and teachers' workplace deviation behavior is as follows: (1) the level of service-oriented leadership in two colleges and universities of Hengyang Nanhua University and Hunan Institute of Technology is relatively high on the whole; There are significant positive effects on teachers' satisfaction, (2) service-oriented leadership at college level can also reduce teachers' interpersonal deviation behavior, (3) teacher satisfaction can also reduce teachers' interpersonal deviation behavior. (4) the reduction of interpersonal deviation behavior of service-oriented leadership is reflected by the complete intermediary of teacher satisfaction; (5) however, both service-oriented leadership and teacher satisfaction have no significant effect on teachers' organizational deviation behavior. According to the conclusion, some suggestions are put forward.
