公務(wù)員公共服務(wù)動(dòng)機(jī)對(duì)組織公民行為的影響——基于山東省17地市的實(shí)證研究

【摘要】:通過(guò)對(duì)山東省17地市政府相關(guān)部門的284名處級(jí)以下公務(wù)員分層抽樣的問(wèn)卷調(diào)查,本文研究了公務(wù)員公共服務(wù)動(dòng)機(jī)對(duì)組織公民行為的影響以及組織認(rèn)同的中介作用和人格特質(zhì)的調(diào)節(jié)作用。研究結(jié)果顯示:公共服務(wù)動(dòng)機(jī)對(duì)公務(wù)員的組織公民行為具有顯著的正向影響,公共服務(wù)動(dòng)機(jī)較高的公務(wù)員在工作中表現(xiàn)出更多的同情、具有更高的內(nèi)在動(dòng)機(jī)去幫助別人、會(huì)參與更多的組織公民行為并提供更高質(zhì)量的公共服務(wù)。組織認(rèn)同在公共服務(wù)動(dòng)機(jī)和組織公民行為的關(guān)系中起到中介作用,公務(wù)員的高公共服務(wù)動(dòng)機(jī)將導(dǎo)致高水平的組織認(rèn)同,進(jìn)而會(huì)參與更多的組織公民行為來(lái)提高組織的工作效率。公務(wù)員的人格特質(zhì)能夠調(diào)節(jié)公共服務(wù)動(dòng)機(jī)與組織認(rèn)同的關(guān)系進(jìn)而影響其組織公民行為。研究結(jié)果對(duì)于加強(qiáng)公共服務(wù)動(dòng)機(jī)對(duì)個(gè)人及組織的正面影響,提升公務(wù)員組織公民行為的管理具有重要的現(xiàn)實(shí)意義。
[Abstract]:This paper studies the influence of public service motivation on organizational citizenship behavior, the intermediary role of organizational identity and the regulation of personality traits by a questionnaire survey of 284 civil servants below the relevant departments of 17 prefectural municipal governments in Shandong Province. The results show that the public service motivation has a significant positive impact on the organizational citizenship behavior of civil servants. The civil servants with higher public service motivation show more sympathy in their work, have higher internal motivation to help others, participate in more organizational citizenship behavior and provide higher quality public services. Organizational identity plays an intermediary role in the relationship between public service motivation and organizational citizenship behavior. The high public service motivation of civil servants will lead to a high level of organizational identity, and then participate in more organizational citizenship behavior to improve the work efficiency of the organization. The personality traits of civil servants can regulate the relationship between public service motivation and organizational identity, and then affect their organizational citizenship behavior. The results of the study are of great practical significance to strengthen the positive influence of public service motivation on individuals and organizations and to improve the management of civil servants' organizational citizenship behavior.
