合作型勞動關系對新生代員工工作績效影響研究

【摘要】:隨著我國經(jīng)濟體制改革的深化,勞動關系逐漸呈現(xiàn)多樣化與復雜化。一些以犧牲勞動者權益和勞動環(huán)境為條件的“向下競爭”己經(jīng)將我國推入了勞資沖突的高發(fā)期,勞動關系問題已經(jīng)成為影響社會穩(wěn)定和企業(yè)發(fā)展的重大問題。近幾年,勞動關系也成為專家、學者們研究的熱點問題,但其更關注制度層面和理論層面,缺乏相應的實證檢驗。同時,人口結構對勞動力市場的影響開始顯現(xiàn),新生代員工已經(jīng)成為中國新一代經(jīng)濟建設的主力,對于勞動關系具有更高的敏感度和認知度,傳統(tǒng)的人力資源管理措施已經(jīng)不能適應當下勞動市場這一現(xiàn)狀。因此,本文在分析國內(nèi)外關于勞動關系與員工績效研究不足的基礎上,選取新生代員工工作績效作為結果變量,以情感承諾為中介變量,構建合作型勞動關系衡量指標,通過問卷調(diào)查的方法,探究合作型勞動關系對員工工作績效的影響,為推動企業(yè)建設和諧勞動關系提供理論依據(jù)和應用參考。本文通過問卷調(diào)查獲得數(shù)據(jù),使用SPSS17.0和AMOS.17.0統(tǒng)計分析軟件,運用因子分析、信度分析、方差分析、相關分析和回歸分析,得出以下主要結論:第一,合作型勞動關系對員工績效有正向影響作用;第二,情感承諾在合作型勞動關系和員工績效之間起到中介作用。在實證結果的基礎上,針對企業(yè)如何構建和諧勞動關系,提高新生代員工工作績效提出了幾點對策性建議:首先,加強員工參與管理機制;其次,加強企業(yè)內(nèi)部管理溝通機制,提高員工對管理層和工作條件的滿意度;最后,重視員工權益保障,構建和諧勞動關系。
[Abstract]:With the deepening of China's economic system reform. Labor relations gradually present diversification and complication. Some "downward competition", which is based on sacrificing workers' rights and interests and labor environment, has pushed our country into a period of high incidence of labor conflicts. In recent years, labor relations have become a hot issue for experts and scholars, but they pay more attention to the system and theory. At the same time, the impact of the population structure on the labor market has begun to appear, and the new generation of employees has become the main force of the new generation of economic construction in China. For labor relations have a higher sensitivity and recognition, the traditional human resources management measures can no longer adapt to the current situation of the labor market. Based on the analysis of the lack of research on labor relations and employee performance at home and abroad, this paper selects the new generation of employees' job performance as the result variable and emotional commitment as the intermediary variable. Construct cooperative labor relations measurement index, through the method of questionnaire, explore the impact of cooperative labor relations on the performance of employees. In order to promote the construction of harmonious labor relations in enterprises to provide theoretical basis and application of reference. This paper through questionnaires to obtain data, using SPSS17.0 and AMOS.17.0 statistical analysis software. Using factor analysis, reliability analysis, variance analysis, correlation analysis and regression analysis, the main conclusions are as follows: first, cooperative labor relationship has a positive effect on employee performance; Second, emotional commitment plays an intermediary role between cooperative labor relations and employee performance. On the basis of empirical results, it aims at how to build harmonious labor relations. Several suggestions are put forward to improve the performance of the new generation of employees: first, strengthen the management mechanism of employee participation; Secondly, strengthen the internal management communication mechanism, improve the employee's satisfaction with the management and working conditions; Finally, pay attention to the protection of employees' rights and interests, and build harmonious labor relations.
