【摘要】：隨著科技創(chuàng)新在國(guó)家和組織發(fā)展中重要性的日益凸顯,如何有效地發(fā)揮科研人員的作用成為一個(gè)重要的研究問(wèn)題。本文以調(diào)查獲得的305名科研人員樣本為研究對(duì)象,采用多元線性回歸的方法分析了職業(yè)成長(zhǎng)對(duì)工作投入與工作績(jī)效的影響機(jī)制。研究發(fā)現(xiàn):職業(yè)成長(zhǎng)三個(gè)維度與工作投入均存在顯著的正向相關(guān),且其中職業(yè)能力發(fā)展與組織回報(bào)增長(zhǎng)這兩個(gè)維度的交互項(xiàng)對(duì)工作投入可以產(chǎn)生增值的預(yù)測(cè)作用;工作投入與工作績(jī)效正向相關(guān),并且在職業(yè)成長(zhǎng)與工作績(jī)效的關(guān)系中起到顯著的中介作用。
[Abstract]:With the increasing importance of scientific and technological innovation in the development of countries and organizations, how to effectively play the role of researchers has become an important research issue. In this paper, 305 samples of scientific research personnel were investigated and the influence mechanism of career growth on job engagement and job performance was analyzed by means of multiple linear regression. It is found that there is a significant positive correlation between the three dimensions of career growth and job engagement, and the interaction of the two dimensions of career ability development and organizational return growth can predict the value of work input. Job engagement is positively correlated with job performance and plays a significant intermediary role in the relationship between career growth and job performance.
