越軌創(chuàng)新與個(gè)體創(chuàng)新績(jī)效的關(guān)系研究——地位和創(chuàng)造力的聯(lián)合調(diào)節(jié)作用

【摘要】:本文采用對(duì)中國(guó)5個(gè)城市10家高新技術(shù)企業(yè)456個(gè)員工和78個(gè)上級(jí)的調(diào)研數(shù)據(jù),分析了個(gè)體越軌創(chuàng)新行為對(duì)創(chuàng)新績(jī)效的影響,檢驗(yàn)了個(gè)體在組織中地位和創(chuàng)造力對(duì)越軌創(chuàng)新作用的調(diào)節(jié)作用以及它們的聯(lián)合調(diào)節(jié)作用。結(jié)果表明,越軌創(chuàng)新總體上對(duì)個(gè)體創(chuàng)新績(jī)效具有正向影響;個(gè)體的創(chuàng)造力和地位越高,越軌創(chuàng)新對(duì)個(gè)體創(chuàng)新績(jī)效的促進(jìn)作用越大;創(chuàng)造力和地位對(duì)越軌創(chuàng)新和創(chuàng)新績(jī)效的關(guān)系還具有聯(lián)合調(diào)節(jié)作用,當(dāng)個(gè)體創(chuàng)造力和地位均較高時(shí),越軌創(chuàng)新才對(duì)創(chuàng)新績(jī)效存在顯著正向影響。研究結(jié)果揭示了越軌創(chuàng)新的有效作用邊界,并為組織管理人員科學(xué)對(duì)待員工越軌創(chuàng)新行為提供了理論啟示與實(shí)踐指引。
[Abstract]:Based on the data of 456 employees and 78 superiors of 10 high-tech enterprises in 5 cities of China, this paper analyzes the impact of individual deviant innovation behavior on innovation performance.The regulatory effects of individual status and creativity on deviant innovation and their joint regulation were examined.The results show that deviant innovation has a positive effect on individual innovation performance, and the higher the creativity and position of individual, the greater the promotion effect of deviant innovation on individual innovation performance.The relationship between creativity and status also has a joint regulatory effect on the relationship between deviant innovation and innovation performance. When the individual creativity and status are both high, deviant innovation has a significant positive impact on innovation performance.The research results reveal the effective function boundary of deviant innovation, and provide theoretical enlightenment and practical guidance for organization managers to treat employees' deviant innovation behavior scientifically.
