【摘要】：以社會(huì)交換理論和組織公平理論為基礎(chǔ),根據(jù)對(duì)我國建筑企業(yè)的320份調(diào)查問卷,對(duì)建筑工人的安全行為、組織公平及變革型領(lǐng)導(dǎo)之間的關(guān)系進(jìn)行研究,結(jié)合結(jié)構(gòu)方程和回歸分析方法進(jìn)行統(tǒng)計(jì)分析,結(jié)果顯示:變革型領(lǐng)導(dǎo)的四個(gè)維度(德賢垂范、領(lǐng)導(dǎo)魅力、個(gè)性化關(guān)懷與愿景激勵(lì))對(duì)建筑工人的安全行為均存在顯著的正向影響(影響程度大小依次為:德賢垂范、領(lǐng)導(dǎo)魅力、個(gè)性化關(guān)懷和愿景激勵(lì)),并且分配公平在變革型領(lǐng)導(dǎo)與安全行為之間起著部分中介作用。不僅豐富了安全行為理論的內(nèi)容,而且為組織公平理論的進(jìn)一步發(fā)展提供有益啟發(fā),同時(shí)對(duì)我國建筑企業(yè)安全管理實(shí)踐具有重要的指導(dǎo)作用。
[Abstract]:Based on the theory of social exchange and organizational justice, the relationship among construction workers' safety behavior, organizational fairness and transformational leadership was studied according to 320 questionnaires of Chinese construction enterprises. Combined with structural equation and regression analysis, the results show that the four dimensions of transformational leadership (Dexian, charisma, charisma, etc.). There were significant positive effects on the safety behavior of construction workers by individualized care and visionary motivation (the degree of influence was in the order of virtue, charisma, leadership, charisma, etc.). Individualized care and vision inspire, and distributive equity plays a part of intermediary role between transformational leadership and security behavior. It not only enriches the content of safety behavior theory, but also provides useful inspiration for the further development of organizational justice theory. At the same time, it plays an important role in guiding the safety management practice of Chinese construction enterprises.
